This study examined the relationship between three difference functions as career functions, psycho-social functions, role model functions of formal mentors and career commitment, an turnover intentions. Also, this model is based on the idea that self-efficacy as a moderating variable between mentors functions and career commitment, turnover intentions.
This paper obtained a random sample by using mailing lists of five companies using a formal mentor program. A total of 170 surveys were returned and collected data were analyzed using SPSS 10.0. Correlations, coefficient alphas, factor analysis and hierarchical multiple regression analyses for the study variables were used to test the studys hypotheses.
The results of this study were as follows.
First, the measures of empirical data indicated that the career functions of mentors were positively related to the career commitment of the mentees. The mentors provide career development functions, which help mentees learn the ropes and facilitate the mentees advancement in the organization. This is Because mentors can provide many career development functions; sponsoring promotions and lateral moves, coaching the mentee, protecting the mentee from adverse forces, providing challenging assignments, and increasing the mentees exposure and visibility.
Second, both the psycho-social functions and the career functions of mentor variables were negatively related to turnover intentions. Psycho-social functions affect the mentee on a more personal level than providing problem-solving or comfortable, reduced turnover intentions. Mentors careers development relationships have a critical impact on employees job performance and promotion, as well as advancement in organizations.
Third, an analysis of the moderating effect of self-efficacy between mentor functions and career commitment shows no significants differences, but the moderating variables effect of self-efficacy were partially positively related to the mentor functions and the turnover Intentions
Based on these findings, practical implications and future directions were revealed that mentor functions were positively related to career commitment and has a negatively effect on turnover intentions. As a result, it had positive influence on the attitude and perception of the mentee. Thus, this result shows that companies will introduce mentor program and will search methods to activate this training program to include strategies and skills for developing relationships with a mentor.
A second key implication of this study is that all formal mentor relationships do not have the same impact. Therefore the mentor process must grow and change with the priorities and the persons need, an individual characteristics in the organization.
Finally, the results of this paper show that a personal characteristic variable of organizational employee, that is self-efficacy, are partially moderating variables in the relationship between mentor functions and turnover intentions of a mentee. Thus, organizations need mentor who will help motivate people to develop the competence and commitment to work together in the organization. Also, Mentees have to have a proactive attitude and build a continual learning, but the researcher should consider more and a variety of individual characteristic variables.
