감정노동 현장에서 개인성격특성이 정서조절책략에 미치는 영향|RISS 상세보기

국문 초록 (Abstract)

본 연구는 감정노동 현장에서 회복탄력성, 통제소재, 정서조절책략 간에 어떠한 관계가 있는지를 확 인하여 감정노동자들의 감정부조화 대처와 정서조절책략에 도움을 줄 수 있는 직무교육 및 상담프로그 램 마련을 위한 기초 자료를 제공하는데 목적이 있다. 이를 위해 580명의 감정노동자들에게 회복탄력 성 검사, 통제소재 검사 및 정서조절책략 검사를 실시하였다. 회복탄력성, 통제소재 및 정서조절책략 간의 관계분석을 위해 상관분석을 실시하였고, 회복탄력성과 통제소재 수준에 따라 정서조절책략에 차 이가 있는지 확인하기 위해 분산분석을 실시하였으며, 회복탄력성과 통제소재가 정서조절책략에 어떠 한 영향을 미치는지 확인하기 위해 다중회귀분석을 실시하였다. 본 연구의 분석 결과는 다음과 같다. 첫째, 감정노동자의 회복탄력성과 통제소재 및 정서조절책략 간에는 정(+)적인 상관관계가 나타났다. 둘째, 회복탄력성이 높은 감정노동자 집단은 내면행동과 표면행동 모두에서 점수가 높았고, 내적 통제 소재가 높은 집단은 표면행동 점수가 높았으며 외적 통제소재 수준이 높은 집단은 내면행동 점수가 높 은 것으로 나타났다. 셋째, 회복탄력성 및 통제소재는 정서조절책략에 유의미한 영향을 미쳤다. 또한 하위변인 중 자기조절능력은 내면행동에 유의미한 영향을 미쳤으며, 대인관계능력과 내적 통제소재는 표면행동에 유의미한 영향을 미치는 것으로 분석되었다. 본 논문에서 나타난 분석결과를 통해, 감정노동 현장에서 감정부조화에 대한 대처능력과 정서조절책 략에 영향이 미치는 회복탄력성과 통제소재 수준을 향상시키는 직무교육 및 상담프로그램 개발 및 활 용에 대한 기초자료가 제공되었으며, 개인 특성별, 수준별로 직무 교육 및 상담프로그램을 달리해야 함 을 시사하고 있다.

다국어 초록 (Multilingual Abstract)

This study aims to provide the basic data for on-the-job training(OJT) and counseling programs, both of which can help emotional labors handle their emotional dissonance and strategically regulate their emotions, through finding out how the resilience, the locus of control, and emotional regulation strategies are related to each other in emotional labor settings. To this end, this study tested 580 emotional labors for the resilience, the locus of control, and emotional regulation strategies. Then, three analyses were made as follows: the correlation analysis to analyze the relationships among the resilience, the locus of control, and emotional regulation strategies, the variance analysis to find out the differences in emotional regulation strategies depending on the levels of the resilience and the locus of control, and the multiple regression analysis to check out how the resilience and the locus of control have influence on emotional regulation strategies. The following conclusions have been drawn from this study. First, the positive correlation was found between emotional labors' resilience, locus of control, and emotional regulation strategies. Second, the group of emotional laborers with high resilience showed high levels in both deep acting and surface acting, the group with high internal locus of control showed the high level of surface acting, and the group with high external locus of control had the high level of deep acting. Third, the influences of the resilience and the locus of control on emotional regulation strategies were significant, the influence of self-regulation capacity as a sub-variable on deep acting was significant, and the influences of the interpersonal ability and the internal locus of control on surface acting were significant. With the results of this study, the study has supported its purpose of providing basic data which can be used as a way to intervene in OJT and counseling programs for enhancing the levels of the resilience and the locus of control, both of which influence both the handling of emotional dissonance and the emotional regulation strategies in emotional labor settings, and also has suggested that the way of intervening should be different depending on levels and characteristics.
