    본 연구는 일중독의 선행변수로서 정서적 성향과 심리적 주인의식을 채택하여 일중독과의 관계를 연구하였고, 일중독의 결과변수로서 조직의 긍정적 측면인 조직몰입과 부정적 측면인 직무긴장과의 관계를 연구하였다. 20개 기업 699명을 대상으로 조사한 결과 다음과 같은 결과를 얻었다. 첫째 일중독에 대한 개인 성격변수의 영향을 확인할 수 있었다. 정서적 성향 즉 긍정적 성향과 부정적 성향은 일중독과 높은 관계를 보여 주었는데 특히 긍정적 성향이 일중독과 좀 더 관계가 높았다. 둘째 부정적 성향과 일 강박관념과의 관계에서 두 가지 상반된 논리 즉 동기부여에서 좌절 이론 즉 부정적 성향은 과업수행 시 동기부여를 감소시킬 것이라는 주장과, 부정적 성향은 부정적 정보를 더욱 민감하게 받아들이기 때문에 자아-존중감을 지키기 위해 일에 대한 강한 내적충동을 가질 것이라는 주장에서 후자가 좀 더 설득력이 있는 결과를 얻었다. 셋째 심리적 주인의식이 일중독의 중요한 선행변수가 될 수 있음을 확인하였다. 특히 심리적 주인의식은 일향유감과 높은 관계를 보여주었다. 넷째 일중독의 하위변수인 일 강박관념은 조직몰입 및 직무긴장 모두 정의 관계를 보여주었다. 일 강박관념은 조직성과에 긍정적인 역할을 할 수 있으나 직무스트레스가 함께 증가한다는 의미다. 일향유감은 조직몰입을 증가시키고 직무긴장을 감소시키는 역할을 하여 조직성과에 매우 중요한 요인임을 확인할 수 있었다.

    This study examines the relationship between workaholism and its antecedent variables which are set up as affective disposition and psychological ownership. It also explores the relationship between two outcome variables of workaholism, namely organizational commitment and job strain which are considered as positive and negative aspect of an organization respectively. By analysing the data collected from 699 people of twenty companies, the present study obtains the findings as follows. First, the effect of personality variable on workaholism is verified. Especially, affective disposition including both positive and negative disposition is closely associated with workaholism, and the degree of association is much higher in positive disposition. Second, of the two conflicting hypotheses, one that negative disposition reduces motivation and the other that negative disposition is sensitive to negative information and activates internal pressure of work drive for the preservation of self-esteem, the latter proves to be the more convincing hypothesis. Third, psychological ownership is found to be an important antecedent variable of workaholism. Finally, while work drive is likely to positively affect organization performance, job strain should be judiciously controlled lest it should be heavily imposed. Work enjoyment is also ascertained to play a positive role in organization performance. These findings on workaholism are expected to serve as both theoretical and practical points of reference in organization performance.

    This study examines the relationship between workaholism and its antecedent variables which are set up as affective disposition and psychological ownership. It also explores the relationship between two outcome variables of workaholism, namely organizational commitment and job strain which are considered as positive and negative aspect of an organization respectively.
