유치원 교사가 인식하는 역할갈등 및 역할갈등이 역할수행에 미치는 영향 분석 : 회복탄력성 상, 하 집단을 중심으로 = Comparing kindergarten teachers' role conflict and its influence on performance in high and Low resilience groups

국문 초록 (Abstract)

본 연구는 유치원 교사가 느끼는 "역할갈등" 및 "역할갈등이 역할수행에 미치는 영향"의 전반적 경향을 알아보고, 회복탄력성(상·하 집단)에 따른 "역할갈등" 및 "역할갈등이 역할수행에 미치는 영향"을 비교하며, 회복탄력성 집단별로 "역할갈등"과 "역할갈등이 역할수행에 미치는 영향" 간의 관계를 탐색하는 것을 목적으로 하였다. 이를 위해 서울시에 소재한 133개 공·사립 유치원에 근무하는 유치원 교사 347명을 대상으로 설문조사를 실시하였으며, 회복탄력성에 따른 분석을 위해서는 상·하위 각 20%를 대상으로 하였다. 연구 도구로 송연숙, 유수경(2008)의 "유아교사용 역할갈등 척도"와 Reivich와 Shatte(2003)의 "회복탄력성 지수 검사"를 사용하였다. 연구결과, 첫째, 유치원 교사가 느끼는 역할갈등과 역할갈등이 역할수행에 미치는 영향은 보통 이상으로 나타났으며, 역할갈등 자체보다 역할갈등이 역할수행에 미치는 영향이 높았다. 둘째, 회복탄력성이 높은 교사 집단은 낮은 교사 집단보다 역할갈등을 적게 느끼고, 역할갈등이 역할수행이 미치는 영향도 적었다. 셋째, 회복탄력성 상·하 집단 모두 역할갈등과 역할갈등이 역할수행에 미치는 영향 간의 관계에서 유의한 정적 상관이 나타났으며, 하 집단에서 더 밀접한 관련성을 보였다.

다국어 초록 (Multilingual Abstract)

The purposes of this study are (1) to examine a general trend in kindergarten teachers' role conflict and its influence on performance, (2) to compare differences in role conflict and its influence on performance between a high resilience group and a low resilience group, and (3) to investigate the correlations between role conflict and its influence on performance in both groups. The subjects of this study were 347 kindergarten teachers working in 133 public or private kindergartens located in Seoul; for the group comparison, the higher 20% and the lower 20% of teachers were selected based on their resilience test scores. The research tools utilized were "Role Conflict Scale for Kindergarten Teachers" (Song & Yoo, 2008) and "Resilience Quotient Test (RQT)"(Reivich & Shatte, 2003). The results of this study are as follows. First, the mean scores of the teachers' role conflict and its influence on their performance ranked above average, while the influence of role conflict on performance was found to be greater than was role conflict itself. Second, teachers in the high resilience group felt both role conflict and its influence on their performance less than did teachers in the low resilience group. Third, for both groups, there were statistically significant positive correlations between role conflict and its influence on performance; the low resilience group showed a closer correlations between role conflict and its influence on performance than the high resilience group.
