국문 초록 (Abstract)

본 연구는 사례조직을 대상으로 전략적 선택과 이에 따른 핵심과업, 조직문화, 구성원, 공식조직 등의 정합성을 장기적으로 분석하여 조직변화 과정에 대한 이해를 높이고자 하였다. 금융산업에 속해 있는 사례조직은 정보통신 기술의 발전을 포함한 외부환경의 급격한 변화에 적절하게 대응하기 위해 새로운 사업다각화를 실행하였고, 이 과정에서 조직 전반적으로 근본적 변화를 경험하게 되었다. 본 연구는 사례조직의 변화를 인터뷰 및 관련 자료를 통해서 분석하였다. 자료를 분석한 결과 금융전산의 조직변화 진행단계는 1986년부터 1994년까지 사업다각화 이전 단계, 영리사업이 시작된 1995년부터 영리사업의 사업본부제가 시행된 2001년 상반기까지를 사업다각화의 시작과 정착 단계, 2001년부터 2011년 상반기 사이를 사업다각화 확산 단계로 구분해 볼 수 있었다. 본 연구의 의의는 첫째, 장기적인 관점에서 한 조직이 외부환경 변화에 대응하여 외적 정합성과 내적 정합성을 이루어 나가는 과정을 설명하여 조직의 불연속적인 혁신과 이로 인한 조진변화를 보여주고 있다. 둘째, 본 논문은 사업다각화로 인한 탐험과 활용의 양면성 조직의 형성과정을 제시해주고 있다.

다국어 초록 (Multilingual Abstract)

The purpose of this study is to investigate organizational change on the congruence theory. In congruence theory, fit among strategy, structure, culture, and people help managers understand the dynamics of innovation and organizational change more deeply. This study was conducted using qualitative method. Data collections are depth interviews, participant observation, historical documents and the reports. Data collections are divided into two periods. As to the first interview period, 29 interviews were performed till March in 2002 from December in 2000. As to the second interview period, 6 interviews were performed in 2011. This research results present congruence in strategy, critical tasks, people, formal organization, culture in each stages by the business diversification. Also, this research shows process building ambidextrous organization and unintentional organizational change.
