사회복지조직의 사회자본과 직무만족 = A Study on the Social Capital of Social Welfare Organizations and Social Worker`s Job Satisfaction

국문 초록 (Abstract)

본 연구는 사회복지시설에 근무하는 종사원을 대상으로 사회자본의 구성요인 즉, 신뢰, 규범, 네트워크가 직무만족에 미치는 영향력과 일몰입의 매개효과를 실증적으로 분석하였고, 사회복지시설 유형에 따라 사회자본이 일몰입과 직무만족에 미치는 영향력을 비교, 분석하였다. 분석결과, 첫째, 사회복지조직의 사회자본 즉, 신뢰의 정도가 클수록, 조직 내 규범 및 규칙이 잘 지켜질수록, 네트워크의 협력 및 연계정도가 클수록 사회복지사의 일몰입도는 높아지는 것으로 나타났다. 둘째, 사회복지사들이 자신의 업무에 대한 몰입의 정도가 클수록 직무만족도 또한 증가하는 것으로 나타났다. 셋째, 일몰입의 매개효과를 검증한 결과 신뢰, 규범과 직무만족과의 관계에서 일몰입의 부분 매개효과를, 네트워크와 직무만족과의 관계에서 일몰입의 완전매개효과를 확인할 수 있었다. 마지막으로 사회복지시설 유형에 따른 각 경로간의 유의미한 차이가 있음을 확인함으로써 조직의 유형과 특성에 따른 성과관리 전략의 수립이 필요함을 시사한다.

The purpose of this study was to empirically investigate the structural influences of social welfare organization`s social capital factors, trust, norm, and network, on social worker`s job satisfaction. For that purpose, it analyzed the fitness of a structural relationship model that explained the impacts of trust, norm, and network, on work flow and Job Satisfaction, as well as the influential relationships among the related variables. The results of this study were as follows. First, social welfare organization`s social capital factors(trust, norm, and network) have the statistically significant positive impact on work flow. Second, social worker`s work flow has the positive and direct effects on job satisfaction. Lastly, we came to know that the work flow work perfectly as a mediating effects between social capital factors and job satisfaction.
