방송 PD의 프로그램 제작 능력 습득 과정에 관한 연구 : 제주 지역 지상파 방송 PD를 중심으로 = A Study on the Acquisition Process of Ability to Produce a Tv Program : Focusing on the Directors of the Jeju Local Broadcasting Program

국문 초록 (Abstract)

이 논문은 일선 방송 현장에서 근무하고 있는 지역 지상파방송 PD들에게 프로그램 제작과정에서 요구되는 제작 능력은 무엇이고, 그러한 제작 능력은 조직 내에서 어떻게 습득되는지를 밝히고자 제주 지역 지상파방송 PD를 중심으로 심층인터뷰를 통해 조사·분석했다. 연구 결과, PD에게 필요한 제작 능력은 암묵적 지식에 해당하며, 이러한 지식은 PD의 몸과 마음속에 체화되어 있어서, 체계적인 언어로 전달하기 어려운 지식이라 할 수 있다. 가장 중요한 제작 능력은 창의력, 지도력, 예능 감각, 편집 능력으로 나타나며, 이러한 제작 능력은 공식적인 교육과 연수를 제외하면 대부분 구성원과의 상호작용을 통한 도제적 방식으로 습득된다. 이러한 방식은 제작자의 경력을 기준으로 상하 혹은 선후배라는 계층적 서열을 형성한다. 제작 능력과 관련한 지식은 계층적 서열 속에서 상호작용을 통해 습득되고 있음을 확인할 수 있다. 특히 암묵적 지식은 현장관찰, 모방, 현장실습 등과 같은 경험이나 선후배 간 직접적인 긴밀한 상호작용을 통해서만 오로지 습득될 수 있음을 재차 확인할 수 있다. 결국 대부분의 PD들은 상호작용을 통해 조직 내부에 개별적으로 존재하는 지식을 공유·통합하고 외부에 존재하는 지식을 획득해, 조직의 제작 능력을 확장하고 있음을 보여준다.

다국어 초록 (Multilingual Abstract)

This study aims to identify the kinds of abilities required for producing TV programs by local broadcasting program directors and how TV program directors acquire these abilities within their organization. The research method applied for this study was in-depth interviews with Jeju local broadcasting program directors. According to the results, abilities for producing a TV program required by broadcasting program directors included tacit knowledge, which is difficult to convey with systemized languages because such knowledge is found within a directors’ mind and difficult to elaborate upon. The most important abilities for producing a program are creativity, leadership, artistic talents, and editing ability. It is suggested that those abilities are acquired by an apprentice system requiring interaction between members except those acquired by official education and trainings. This kind of method consists of a structural order system depending on the level of a director’s experience. It was suggested that knowledge about abilities for producing a program is gained by interaction within the structural order systems. In addition, tacit knowledge can be acquired only through observations, imitations, internships or intimate interactions among members who have the same experience. Eventually, most directors develop their abilities for producing a program as they share and integrate knowledge existing inside their organization and acquire outside knowledge.
