성격 6요인과 과업수행 및 조직시민행동 간의 관계 : 동기의 매개효과를 중심으로 = The Mediating Role of Motivation in its Relationship Between Personality and task, Organizational Citizenship Behavior

국문 초록 (Abstract)

본 연구는 기업 종사자 234명을 대상으로 하였으며, 성격과 수행 간의 내적 프로세스에 관한 기존연구를 바탕으로 각각의 HEXACO 성격요인이 동기를 거쳐 수행영역에 어떠한 영향을 미치는지 알아보고자 하였다. 연구목적과 가설에 따른 결과는 다음과 같다. 첫째, 성격변수, 동기변수, 수행변수에 대한 상관분석 결과에서 기존 연구들과 마찬가지로 성격과 수행 사이의 상관은 성실성과 과업수행을 제외하고 모두 무의미하였으며, 성격-동기, 동기-수행 간의 상관은 대부분 유의미하였다. 둘째, 성격-동기-수행 간의 각각의 매개효과를 검증한 결과, 성실성-성취동기-과업수행, 외향성-직위동기-과업수행, 성실성-조직관여동기-OCB(조직),원만성-친사회성동기-OCB(개인), 정직성-조직관여동기-OCB(조직)의 완전매개모형이 검증되었으며, 외향성-인상관리동기-OCB(개인)의 가설은 기각되었다.끝으로, 성격의 예측력과 동기의 중요성, 조직차원에서의 시사점이 논의되었다.

다국어 초록 (Multilingual Abstract)

The purpose of present study is to examine the mediating role of motivation in its relationship between personality and job performance. 234 South Korean employees data is used. The results are as follows: First, findings from the intercorrelations among personality variables(HEXACO) and job performance variables (OCB, task performance) indicate that only conscientiousness is a significant predictor of task performance. Second, the mediating role of motivation variables has found five fully mediating effects : conscientiousness-accomplishment striving-task performance, conscientiousness-organizational concern-OCB toward organization, extraversion-status striving-task performance, agreeableness-prosocial concern-OCB toward individual and honesty-organizational concern-OCB toward organization. The limitations and future research directions are discussed.
