기대이론을 이용한 노조참여행동 모델연구 = Expectancy Theory as the Model for Explaining Union Participation

국문 초록 (Abstract)

기대이론(expectancy theory)은 조직 내에서 인간의 동기를 체계적으로 설명할 수 있는 대표적인 이론으로 받아들여지고 있다. 이 연구에서는 노동조합 구성원들의 노조에 대한 참여행동을 기대이론을 구성하는 유의성모형과 힘모형에 의해 설명할 수 있는지를 검토하였다. 산업현장의 노조원들을 대상으로 확보한 자료에 기초한 실증분석결과에 따르면 노조원들이 지각하는 노조의 역량강화가 지니는 유의성 지각은 노조원들의 노조참여행동에 정(+)의 영향을 미치는 것으로 나났다. 또한 힘 모형의 분석결과에 따를 경우 노조원들의 노조참여행동의도를 기대감과 유의성의 곱의 형태를 통해 설명하는 모형은 통계적 타당성을 지니고 있는 것으로 나타났다. 그러나 부가적 분석결과에 따를 경우 기대감과 유의성의 합(合)의 모형 역시 노조참여행동을 설명하는데 효과가 있는 것으로 분석되었다. 이와 같은 결과는 기대이론이 노조원들의 노조에 대한 참여행동을 설명하는데 일정부분 유효성을 지니고 있음을 의미한다. 결론부에서 연구결과가 지니는 의미 및 한계에 대하여 구체적으로 논의하였다.

다국어 초록 (Multilingual Abstract)

Union participation is increasingly being recognized as an important variables for understanding unions. The model of union participation of this study is derived from expectancy theory. The expectancy theory of motivation provides a good framework for explaining why individual workers do or do not join in the efforts to participate a union.
According to statistical analysis results, the valence of 1st performance(V×I) had significant positive effects on union participation behaviors of workers. And, the force model of E(V×I) on union participation was also significant. However, the E(V×I) model did not result in predictive power any different from those obtained by adding the two components: E+(V×I). Implications and directions for future research are discussed in discussion and conclusion.
