사회적 배태성과 지식교환 간의 관계에서 심리적 계약이 미치는 영향 = The Effect Of Psychological Contract On The Relationship Between Social Embeddedness And Knowledge Exchange

국문 초록 (Abstract)

본 연구는 지식경영에서 최근 대두되고 있는 사회적 배태성에 관한 선행연구를 살펴보고，사회적 배태성과 지식교환 관계에서 심리적 계약의 매개역할을 실증적으로 검증하고자 한다. 본 연구에서 사회적 교환이론，사회적 네트워크 및 지식경영이론에서 이론적 모형을 채택함으로써 지식교환의 심리적 계약모형을 제시하고자 하였다. 대규모 연구소의 팀을 대상으로 실증분석한 결과，구성원의 사회적 배태성은 심리적 계약을 통해 지식교환 및 개인성과에 유의한 영향을 미치는 것으로 나타났다. 선행연구결과와 유사하게 지식교환 메카니즘으로 심리적 계약의 역할을 확인하였다. 본 연구를 통해 심리적 계약이론과 인적자원관리 분야에서의 이론적 관계를 보다 정립할 필요가 있다는 것을 실증연구로 보여주고 있으며，향후 이들 관계에 대한 보다 심충적인 실증연구가 필요하다는 것을 보여주고 있다.

다국어 초록 (Multilingual Abstract)

This study aims to examine how psychological contracts influence the relationships between social embeddedness and knowledge exchange in organizations. This study is presented a model of psychological contract of knowledge sharing by bringing together theoretical frameworks form social exchange, social networks, and knowledge management. Drawing on field study of work teams in a large R&D institute, we determine the antecedent conditions to psychological contracts of knowledge exchange. This study found that psychological contracts of knowledge sharing are related to individual performance. Building on similar phenomena in extant study, we identify the role of psychological contracts as mechanisms for knowledge exchange, and discuss the findings with respect to emerging issues and challenges in contemporary psychological contract theory and human resource practices.
