변혁적 리더십과 상사신뢰 및 조직몰입의 다차원 관계 : 신뢰의 직접효과와 조절효과검증 = A Study on the Influence of Transformational Leadership and Trust on Organizational Commitment : Focusing on the Moderating Effect of Trust

국문 초록 (Abstract)

본 연구의 목적은 변혁적 리더십과 조직몰입과의 이론적 관련성을 다차원적 접근을 통해 실증적으로 분석하고, 다차원적 신뢰가 이러한 관계에 미치는 영향을 직접효과와 조절효과로 구분하여 검증하려는 것이다. 상사에 대한 신뢰는 그 자체가 독립변수로서 작용할 수 있지만, 변혁적 리더십이 조직몰입에 미치는 영향을 조절할 수도 있기 때문이다. 연구표본의 대상은 보험회사 4 개사와 제조업체 5 개사를 포함하는 국내 대기업 9개 업체를 대상으로 하였다. 회귀분석결과에 따르며 카리스마, 개별적 배려, 지적자극과 같은 변혁적 리더십의 모든 구성요인이 감정적 몰입에 대해 높은 설명력을 가진 유의한 예측변수로 나타난 반면, 계산적 몰입과 규범적 몰입에 대해서는 지적자극만이 유의한 요인인 것으로 밝혀졌다. 또한 감정적 몰입, 지속적 몰입, 규범적 몰입 모두에 계산적 신뢰가 가장 중요한 영향을 미치는 신뢰유형으로 나타났다. 끝으로, 본 연구를 통해 변혁적 리더십과 구성원의 조직몰입 사이의 인과관계에서 리더에 대한 신뢰에 의한 조절효과는 지속적 몰입을 제외한 감정적 몰입과 규범적 몰입에서만 부분적으로 유의하게 나타났다.

다국어 초록 (Multilingual Abstract)

This study examines the relationship between transformational leadership and organizational commitment as well as between trust and organizational commitment, and tests the moderating effects of the trust.
The results of the study show that all subordinate factors of transformational leadership is significantly and positively related with affective commitment. The results also indicate that intellectual stimulation plays important role in the formation of all three-components of commitment. All types of trust exhibits significantly positive relationship with three-component commitment. The results imply that trust has affirmative influence in the formation of all types of organizational commitment. Calculus-based trust is found to be the most influential factor on all types of organizational commitment.
Some types of trust including calculus-based trust exhibits partial mediation effect in the relationships only between transformational leadership and affective commitment as well as between transformational leadership and normative commitment.
