부하에 의해 인지된 상사의 변혁적 및 거래적 리더십이 부하의 혁신 성향에 미치는 영향: 자기권능감(Self-Efficacy)의 매개역할을 중심으로 = The Effects of Supervisors" Transformational and Transactional Leadership on Subordinates" Innovativeness: The Role of Self-Efficacy as a Mediator

국문 초록 (Abstract)

본 논문은 부하에 의해서 지각되어지는 상사의 변혁적 리더십(transformational leadership)과 거래적 리더십(transactional leadership)이 부하들의 자아개념(self-concept)에 어떤 영향을 주고 또한 이 자아개념의 변화는 부하들의 혁신성향에 어떤 영향을 미치는가를 연구하고 있다. 구체적으로 본 연구에서도 상사들의 변혁적 리더십이 거래적 리더십보다는 자긍심(self-esteem)과 더불어 자아개념의 핵심축을 형성하고 있는 부하들의 자기권능감(self-efficacy)을 증진시키므로써 궁극적으로는 부하들의 혁신성향을 강화시킬 것이라는 연구가설을 수립, 한국 S 전자의 1,456명의 종업원들을 대상으로 검증했다. 그 결과 부하에 의해서 지각된 상사들의 변혁적 리더십은 부하들의 혁신성향에 직접적으로, 혹은 부하들의 자아개념인 자기권능감의 신장을 매개로 하여 중요한 역할을 하는 것으로 드러났다. 이와는 대조적으로 거래적 리더십의 경우 자기권능감의 신장과는 상관없이 미약하지만 혁신성향에 직접적인 영향력을 행사하는 것으로 나타나고 있다. 본 논문에서는 이와 같은 연구결과가 주는 시사점을 실천적 측면에서 자세히 논의하였다.

다국어 초록 (Multilingual Abstract)

This study investigates how supervisors" transformational and transactional leadership affect their subordinates" orientation toward innovativeness. For this, we propose a process model that postulates supervisors" leadership styles affect subordinates" self-efficacy which in turn enhances the subordinates" innovative orientation. The model was tested over 1,456 employees at S. Electronics Co. The results indicate that (1) supervisors" transformational leadership increases their subordinates" innovativeness both directly and indirectly through enhancing self -efficacy; (2) In contrast, supervisors" transactional leadership does not change employees" self-concept, i.e., their subordinates" self-efficacy, but weakly enhances their subordinates" innovativeness. We discussed managerial implications of the current findings in more detail.
