공교육의 내실화를 위해 학교현장에서도 자율적ㆍ창의적인 학교경영으로 교육 효과성 제고를 위한 학교교육의 총체적 질 관리(TQM: Total Quality Management) 및 학교단위책임경영제(school-based- management)를 도입하면서 학교장의 변혁적 지도성과 교사 임파워먼트에 대한 관심이 날로 증가하고 있어 많은 연구들이 진행되고 있다. 또한 교사 임파워먼트가 학교 조직 효과성, 즉 조직구성원의 직무성과 직무만족에 상당한 영향을 끼치는 것으로 나타나 학교장의 변혁적 지도성을 통한 임파워먼트의 활성화로 환경 변화에 능동적으로 대처하고 적응하여 교사역량을 키움으로써 학교의 조직효과성을 증진시킬 수 있는 것이다. 이 연구에서는 학교장의 변혁적 지도성과 교사 집단의 임파워먼트 및 학교의 조직효과성 변인들 간의 인과관계를 구명함으로써 교육의 수월성 추구를 목표로 하는 학교현장에서 학교경영에 많은 시사점을 줄 수 있을 것이다.

This study was intended to investigate the relationship among school principal's transformational leadership perceived by teachers, the empowerment of the teacher group and school organizational effectiveness.
Based on the above findings, the following conclusion was drawn:
First, it was found that there was a mutual association among school principal's transformational leadership perceived by teachers, the empowerment of the teacher group and school organizational effectiveness. Especially, it was found that there was a relatively high correlation between empowerment and school organizational effectiveness.
Second, in testing the model of the causal relationship among school principal's transformational leadership perceived by teachers, the empowerment of the teacher group and school organizational effectiveness, the important variable in transformational leadership was in the orders of individual consideration and intellectual stimulus. In empowerment, the important variable was in the orders of self-efficacy and decision-making. And in school organizational effectiveness, the important variable was in the orders of job satisfaction, job performance and organizational adaptation.
Third, in analyzing the effect among school principal's transformational leadership perceived by teachers, the empowerment of the teacher group and school organizational effectiveness, school principals' transformational leadership had a direct, indirect effect on school organizational effectiveness through the empowerment of the teacher group. Especially, empowerment had a direct effect on school organizational effectiveness but transformational leadership had a greater effect on organizational effectiveness when empowerment was mediated.
