도덕적 리더쉽·단위학교 재구조화·조직헌신성의 인과관계 분석 = The Analysis on the Causal Relationship between Moral Leadership, School Restructuring and Organizational Commitment

국문 초록 (Abstract)

최근 교육개혁의 동향은 밑으로부터의 개혁인 단위학교 중심의 개혁이 주를 이루고 있다. 단위학교의 변화에 영향을 미치는 수많은 변인들이 있다. 그 가운데서 가장 대표적인 것이 바로 리더십이다. 전통적인 리더십이 아니라 권한부여, 솔선수범, 책임감, 비전제시 등의 가치를 강조하는 대안적인 리더십의 대표적 형태인 도덕적 리더십이 단위학교 재구조화에 영향을 미쳐 결국에는 교사들을 학교조직에 헌신하게 만들 수 있다는 것이 본 연구의 가설이다. 이런 가정하에 세 연구변인(도덕적 리더십, 단위학교 재구조화, 조직 헌신성)의 가설적 인과모형이 과연 경험적 자료와 일치하는가를 검증하는 것이 본 연구의 목적이다. 공분산구조분석을 실시한 결과 최종 모형의 적합자수가 모형을 인정할 수 있을 정도의 양호한 지수가 나타나 세 변인간의 인과적 관계가 형성되었다고 볼 수 있다. 따라서 단위학교 재구조화를 위해 학교행정가 프로그램 개선, 단위학교의 권한 확대 및 책무성 강화, 학교 공동체 구축 등 다양한 정책적 방안들이 검토되어야 할 것이다.

다국어 초록 (Multilingual Abstract)

The purpose of the study is to verify causal relationship between moral leadership, school restructuring and organizational commitment. The specific problems of the study are as follows.
First, to find the relationship between the variables(moral leadership, school restructuring and organizational commitment)of study. Second, to analyze the influence relationship of the study variables. Third, to verify the causal relationship of the study variables.
The sample for this study was 328 elementary school teacher in Daegu City. The questionnaires collected were coded for data processing. The statistical methods for data processing were Pearson's simple correlation, multiple regression and covariance structural anaylsis with SPSS and AMOS Program.
The conclusions that resulted from data analysis were as follows: First, there was sigmificant correlation between moral leadership, school restructuring and organizational commitment. Second, in multiple regression between moral leadership and school restructuring, moral leadership and organizational commitment, school restructuring and organizational commitment, moral leadership influenced school restructuring influenced organizational commitment(R^2=.59). Third, covariance structural analysis included in the three latent variables was in accord with measured data.
It proves that principal's moral leadership is an important variable to make school restructuring influence teacher's organizational commitment. Therefore, policy suggestions review at the national level as follows; morals cultivation & development in principal's training program, empowerment strengthening in the school-based level, and school community building.
