본 연구는 조직후원 인식과 리더-구성원 교환관계의 질이 임파워먼트에 미치는 영향을 실증분석하였으며, 그러한 결과가 조직시민행동에 어떤 영향을 미치는지를 분석하였다. 연구를 위해서 구조화된 질문지를 이용하여 호텔, 보험업, 증권업, 유통업 등 서비스업종의 종업원들을 대상으로 유효 설문지 353부의 자료를 수집하여 LISREL 8.30을 이용하여 분석하였다. 그 결과 조직후원 인식과 리더-구성원 교환관계의 질을 높게 지각할수록 임파워먼트가 높은 것으로 나타났다. 또한 임파워먼트는 조직후원 인식 및 리더-구성원 교환관계의 질과 조직시민행동과의 관계에서 매개효과가 있는것으로 나타났다. 이러한 결과를 바탕으로 조직에게 주는 시사점은 조직에서는 조직구성원들의 심리적 임파워먼트를 심어줄 수 있도록 조직의 지원과 리더와 원만한 교환관계를 성립하여만 조직시민행동을 강화할 수 있음을 의미하는 것이다. 본 연구의 한계점은 첫째, 서비스업종만을 대상으로 하여 연구결과의 일반화와 적용의 문제, 둘째, 조직시민행동에 대한 응답이 모두 동일한 응답자에 의해 이루어진 측면에서 common method variance의 문제, 셋째, 단일시점에서 조사되었기 때문에 종단적인 연구가 필요하다.

The purpose of this paper is to identify perceived organizational support(POS) and leader-member exchange(LMX) affect on empowerment and organizational citizenship behavior(OCB).<BR> Data were collected from the sample of 353 employee employed service. A structural equation modeling(SEM) was examined to test theoretical model via path analysis. All analysis were conducted using LISREL 8.30.<BR> The result indicated that employees who a high degree of perceived organizational support and LMX show positive empowerment. Also the result showed that high empowerment in affection the relation between POS, LMX and OCB.<BR> Implications for managers in organizations are suggested.
