서비스제공자의 지각된 감정노동이 소진 및 고객지향성에 미치는 효과 : 감정지능의 조절효과 = The Influences of Service Provider’s Emotional Labor on Burnout and Customer Orientation: Moderating Effects of Emotional Intelligence

국문 초록 (Abstract)

본 연구의 목적은 은행창구에서 근무하는 텔러를 대상으로 감정노동(표면행동 및 내면행동)이 소진(정서적 소진 및 냉소)에 어떤 영향을 미치는지, 그리고 소진이 고객지향성에 어떤 영향을 미치는지 알아보는 데 있다. 또한 이러한 관계에서 감정지능(자신의 감정이해와 감정조절)이 조절역할을 하는지 연구하였다. 연구결과, 표면행동과 내면행동은 각각 정서적 소진 및 냉소에 정적인 영향을 미치는 것으로 나타났다. 그러나 정서적 소진은 고객지향성에 부적인 영향을 주나, 냉소는 고객지향성에 영향을 주지 않는 것으로 나타났다. 표면행동과 소진과의 관계에서, 표면행동은 정서적 소진과의 관계에서 자신의 감정이해가 조절역할을 하였고, 표면행동과 냉소와의 관계에서는 감정조절이 조절역할을 하였다. 내면행동과 소진과의 관계에서, 정서적 소진 및 냉소에서 감정조절이 조절역할을 하였다. 마지막으로, 소진과 고객지향성과의 관계에서 정서적 소진 및 냉소는 자신의 감정이해에서만 고객지향성과의 관계를 조절하는 것으로 나타났다. 이러한 결과를 토대로 실무적·학문적 시사점에 대해 기술하였다.

다국어 초록 (Multilingual Abstract)

The purpose of this study is to investigate how emotional labor(surface acting, and deep acting) affect exhaustion(emotional exhaustion and cynicism), and this exhaustion affect customer orientation based on tellers who work in the bank. In addition, we investigated whether these relationships moderated by emotional intelligence(understanding their own feelings and emotion control). The findings showed that surface acting and deep acting affect positively to emotional exhaustion and cynicism respectively. Emotional exhaustion affect negatively customer orientation, but cynicism do not affect customer orientation. In the relationship between surface acting and exhaustion, relationship between surface acting and emotional exhaustion were moderated by understanding own feelings. Relationship between surface acting and cynicism was moderated by emotional control. In the relationship between deep acting and burnout, emotional exhaustion and cynicism were moderated by emotion control. Finally, relationship between burnout and customer orientation, emotional exhaustion and cynicism were moderated by the understanding of their feelings on the relationship with customer orientation.
