교장의 직무 수행 과정에 대한 질적 분석 연구 = A Qualitative Study on Principals' Job Performance

국문 초록 (Abstract)

본 연구는 우리나라 학교장의 직무 수행 과정의 맥락과 특징을 밝히고자 하는질적 분석 연구이다. 이를 위해 5명의 교장을 선정하여 심층면담, 참여관찰, 문서자료 분석 등의 연구를 수행하였다.
본 연구 결과, 교장들은 직무 수행 과정에서 "교장직 누리기", "행정관리자로 일하기", "제한된 자율권 행사하기", "타협하기", "개인 경험에 의존하기"등을 경험하는 것으로 나타났으며, 또한 이 과정에 '행정조직 문화', '공동체주의 문화', '반장학 문화', '온정주의 문화'등이 작용하는 것으로 나타났다.
본 연구를 통해 교장의 장학 기능 회복 장치 마련, 교장의 정치적 리더십 개발, 학교장의 권한과 책임의 강화 등이 필요하다는 정책적 시사점을 얻을 수 있었다.

다국어 초록 (Multilingual Abstract)

The purpose of this study was to investigate the reality of principals' job performance in public middle school. For that purpose, 5 principals were interviewed deeply, who are working in Korean public middle school.
The results of this research were as followings. Principals have experienced "enjoying principalship", "working as administrative manager", "doing the restrictive autonomy", "taking a compromising attitude to teachers", "depending on personal experiences". And I have found the school culture embeded in principals' job performance : 'the culture of administrative organization', 'the culture of community', 'the culture of anti-supervision', 'the culture of paternalism'.
From this research, I have some hints for principal policy. 1) We need to retrieve the principals' supervisionary function. 2) We have to develop the principals' political leadership. 3) We need to strengthen authority and responsibility of principals.
