This study analyzed the moderating effects of size variables on the relationship of three equity factors(distributive equity, procedural equity, and interactional equity) and organizational commitment. Hypotheses were tested by surveying 497 employees of DaeGu and Kyung Buk region.
Results of moderate regression analysis indicated that only distributive equity had a moderating effects of size variables on the relationship of three equity factors and organizational commitment and all three equity factors had a significant effect on the organizational commitment.
These results suggest the following important implications. First. all three equity factors are essential to enhance the level of organizational commitment in both big and medium-small size company. Second, especially, employees of the medium-small size company is more sensitive to the distributive equity than employees of big-size company. Therefore, managers of medium-small size company must pay particular attention to the distributive equity.
