Using the framework of Affective Event Theory, the current study examined the effects of social undermining from supervisor and co-workers on target persons’ turnover intention and contextual performance, and whether the effects were mediated by negative affect. Structural equational models were fit to a web survey data from 333 workers. As predicted, high levels of social undermining were significantly related to high levels of turnover intention and low levels of contextual performance. The effect of social undermining on turnover intention was fully mediated by negative affect. On the other hand, however, the social undermining-contextual performance relationship was not mediated by negative affect. The study discussed the theoretical as well as practical implications of the findings.
