본 연구는 학교현장에서 일어나는 가치 중심적인 문제를 학교장이 해결하기 위해 요청되는 도덕적 지도성에 주목하여, 학교상황에 따라 도덕적 지도성이 효과성에 어떠한 영향을 미치는지를 분석하는 것을 목적으로 하였다. 이를 위해, 선행연구 고찰을 하여 도덕적 지도성을 독립변인으로, 학교상황을 조절변인으로, 학교조직 효과성을 종속변인으로 설정하였다. 주요 결과는 학교상황별로 학교장의 도덕적 지도성이 학교조직 효과성에 미친 영향력을 탐색하기 위한 분석에서는 상황 1(좋은 인간관계-구조화된 과업구조-좋은 학교풍토)과 상황8(나쁜 인간관계-비구조화된 과업구조-나쁜 학교풍토)에서 동일하게 도덕적 지도성이 유의미한 영향을 주는 것으로 나타났지만, 상황 8에서는 유의확률이 .052로 나타나 p<.05 수준을 확보하지 못하였다. 결과적으로 상황1에서만 학교장의 도덕적 지도성이 교사가 지각한 학교조직 효과성 변량의 16.9%를 설명하였으며, 이 가운데 도덕적 자질만이 학교조직 효과성에 정적인 영향을 주는 것으로 나타났다.

The purpose of this study was to investigate the effects of principals' moral leadership depending on the situations of school organizations on the teachers' effectiveness in elementary and secondary schools. To accomplish the purpose of this study, the principals' moral leadership depending on the situational combination of the school organizations was analyzed to investigate the effects of school organization effectiveness.
Also, 1,100 teachers were randomly selected from 110 elementary and secondary schools which are located in Seoul. Of these 1,100 teachers were sampled from each school.
For this study, principals' moral leadership, situations of school organization, and school organization effectiveness questionnaires were constructed by the researcher, and other questionnaires were partially modified and supplemented by the researcher. All questionnaires in this research were evaluated as having construct validity and face validity by the three educational administration professors and a certain questionnaire expert. Their validity and reliability were conducted also verified using factor analysis before the survey.
Frequency analysis, T-tests and F-tests were used to analyze demographic variables. Correlation analysis and multiple regression analysis were used to analyze the variables and effects, All data were processed using SPSS 10.
The findings of this study were as follows:
First, the three sub-variables of' principals' moral leadership had an effect on the teachers' effectiveness.
Second, the principals' moral leadership had an influence on the school organization effectiveness, but the moral variables only had a consistently significant effect on the school organization effectiveness.
Third, searching for the effects of principals' moral leadership depending on situational combinations on the school organization effectiveness, all cases in this study were divided the three situational variables into the eight situational combinations and then, the effects of principals' moral leadership on the school organization effectiveness were analyzed and finally combined. From the results of this process, if the situational combinations were the best(situation one) or the worst(situation eight). Although these results are similar to Fiedlers'(1967), the other results are different.
