중ㆍ소도시 보육교사의 직무스트레스가 이직의도에 미치는 영향 = 시설장 리더십의 조절효과를 중심으로

국문 초록 (Abstract)

본 연구는 보육교사의 직무스트레스가 이직의도에 영향을 미치는데 있어서, 시설장 리더십의 조절효과 검증을 위해, 경상남도 중?소도시 3지역의 보육교사 226명을 조상대상으로 설문조사를 하였으며, 분석방법으로는 빈도분석, 일원배치분산분석, 상관관계분석, 위계적회 귀분석을 실시하였다.
첫째, 조절효과 분석결과, 구조주도형 리더십은 보육교사의 직무스트레스와 이직의도의 관계에서 조절효과는 없는 것으로 검증되었다. 시설장의 배려형 리더십은 “원장지도력 및 행정지원의 부족”과 이직의도의 관계에서 부(-)적인 조절효과로써 완화시키는 요인으로 나타났으며, 반면 “직무자체”와 이직의도의 관계에서 정(+)적인 조절효과로써 강화시키는 요인으로 검증되었다.
둘째, 시설장 리더십 유형에 따른 차이검증 결과, 효율형과 인과형이 비효율형과 과업형보다 직무스트레스 및 이직의도가 대부분 낮은 것으로 나타났다.

다국어 초록 (Multilingual Abstract)

This study was testify the model to influence of "Job stress" on "Turnover Intentions of child care teachers", moderating effects of "Leadership of Directors".
The questionnaire method was conducted to 226 child care teachers in 3 small and medium-sized cities, Gyeongsangnam-do.
The analysis methods was Frequency, Correlation, Hierarchial regression Multiple regression, one way ANOVA.
First, Results of modulating effect was that Initiating structure leadership was not significant, on the other hand, Consideration leadership had "deficiency of leadership and administrative assistant" as negative(-) moderating effect and "job itself" as positive(+) moderating effect.
Second, Results of one way ANOVA was that "High consideration, High initiating structure style" and "High consideration, Low initiating structure style" had job stress and turnover intentions lower than almost "Low consideration, High initiating structure style" and "Low consideration, Low initiating structure style".
