윤리적 리더십이 조직구성원 주도성 및 조직 효과성과 이해관계자 만족도에 미치는 영향|RISS 상세보기

국문 초록 (Abstract)

본 연구는 단위학교 책임경영을 실현하기 위해서 학교조직 역량강화방안을 모색할 필요성이 있다는 인식에서 학교조직 효과성과 이해관계자들의 만족도를 강화시킬 수 있는 요인들을 파악하고자 했다. 학교조직 경영의 책임을 지고 있는 학교장을 학교 발전 및 대내외적인 영향력을 행사하는 최고의 리더로 보고 학교장의 윤리적 리더십과 변수들 간의 관계를 탐색하고자 했다. 또한 지역과 학교의 특성을 고려한 우수한 학교를 만들기 위해서는 학교조직구성원의 역할이 중요하다는 사실을 부인할 수 없으므로 일선 교사의 주도성과 변수들의 영향관계에 초점을 맞추어 연구를 진행하였고 구조방정식 모델을 통하여 실증분석 했다. 그 결과 학교조직 효과성과 이해관계자 만족도에 윤리적 리더십과 주도성 모두 통계적으로 유의한 영향을 미치는 것으로 나타났다. 학교조직 효과성과 이해관계자 만족도에 미치는 직접효과는 주도성이 윤리적 리더십 보다 더 강한 것으로 나타나 교육현장에서 헌신하는 교사의 역할이 중요함을 시사했다. 그리고 윤리적 리더십은 주도성에 영향을 미치는 선행요인임을 밝혀내 학교장이 자신만의 철학과 비전을 실현할 수 있는 현실적 대안을 제시했다는데 본 연구의 의의가 있으며, 연구의 한계점 및 향후 연구방향을 제시했다.

The purpose of this study is to examine the relationship among ethical leadership, proactivity, school organizational effectiveness, and stakeholder satisfaction. The data were collected from 563 elementary, middle, and high school teachers in Busan. After the analysis of reliability and validity was conducted by using SPSS 18.0 and AMOS 18.0, we verified the hypothetical path model, and analyzed the effects of ethical leadership on variables. The results of model fit index showed x2=329.270(d.f=59, p=.000), GFI=.917, RMR=.033, RMSEA=.090, TLI=.916, NFI=.924, CFI=.936, and AGFI=.872
The major findings are as follows: First, ethical leadership impacts on proactivity positively .593(p<.001). Second, ethical leadership impacts on school organizational effectiveness positively .412(p<.001). Third, proactivity impacts on school organizational effectiveness positively .623(p<.001). Fourth, ethical leadership impacts on stakeholder satisfaction positively .134(p<.01). Fifth, proactivity impacts on stakeholder satisfaction positively .737(p<.001). In regard to the direct and indirect effects of ethical leadership on school organizational effectiveness and stakeholder satisfaction, the indirect effect through proactivity as a mediator is significant. Limitations of this study and future research directions were also discussed.
