The first purpose of this study is to examine causal relationship between organizational conflict(interpersonal conflict, individual-group conflict) and group performance perceived by air force members in Air Force organization. And the interaction effect between organizational conflict and superior support, intrinsic job satisfaction on group performance has been shown to be significant. We surveyed 606 identical air force members excluding the rank for regression analysis. The results proved that interpersonal conflict and individual-group conflict influenced on group performance perceived by air force members negatively. Superior’s support and intrinsic job satisfaction of air force members moderated the relationship between individual-group conflict and group performance, but they did not show the statistically significant moderated effect in the relationship between interpersonal conflict and group performance. This study is meaningful in that we try to resolve negative effect of conflict in military organization. Superiors need to support subordinates. To be concrete, kind of leadership like encouragement and praise from leader’s to followers need to be increased. And this study suggests that developing the potential capabilities of members in a organization, enhancing job autonomy of them, and giving them more responsibilities and variety in their jobs are needed to increase the intrinsic job satisfaction of members. In conclusion, theoretical, practical implications of these findings, limitations of this study, and future research directions are discussed.
