지식경영의 기반구조와 지식관리시스템의 프로세스가 조직학습과 성과에 미치는 영향

국문 초록 (Abstract)

최근 지식경영에 대한 관심이 높아지고 조직학습과 지식변환에 대한 연구가 이루어지고 있지만, 지식경영과 조직학습의 연계, 그리고 그것이 조직성과에 어떻게 기여하는가 하는 문제에 대한 명확한 자료를 제공하는 실증연구는 부족한 실정이다. 본 연구는 지식경영과 관련한 조직전략, 정보기술, 조직학습 등 세 갈래 연구 분야의 요인들을 선택하여, 지식경영의 기반구조와 지식관리 프로세스, 지식관리 프로세스와 조직학습, 조직학습과 조직성과와의 관련성을 조사하고자 하였다. 국내 105개 기업을 대상으로 한 실증자료 분석의 결과는 다음과 같다. 첫째, 기술 차원의 정보기술지원 요인, 조직문화 차원의 학습문화, 관리차원의 최고경영층의 지원, 그리고 조직문화 차원의 협력문화 등이 조직의 지식관리 프로세스에 유의한 영향을 미치는 것으로 나타났다. 지식활동에 대한 보상체제 요인은 지식변환과 지식보호의 일부 프로세스에만 유의한 영향을 보이고 있다. 둘째, 지식경영의 기반구조는 지식 획득, 변환, 활용, 보호 등 4가지 하위 지식관리 프로세스에 영향을 미치며, 지식획득과 지식활용 프로세스는 창의적 학습 및 적응적 학습을 가져오고 최종적으로 조직성과에 많은 영향을 미치는 것으로 나타났다. 셋째, 지식경영의 기반구조와 조직성과와의 관련성을 파악하는데 있어서, 지식관리 프로세스 요인과 학습 성과 요인이 매개역할을 수행하는 것으로 나타났다. 즉, 지식관리시스템에 의한 지식관리 프로세스의 향상은 조직의 학습 성과를 높임으로써 조직성과에 기여한다는 기존의 이론적 연구들과 일관성 있는 실증적 자료를 제시하는 것이다. 이러한 연구결과는 지식경영의 전략을 수립하고 조직의 지식관리 프로세스를 지원하는 시스템의 설계를 위한 지침을 제공할 수 있으며 경영자, 지식관리시스템 설계자, 연구자들에게 도움을 줄 수 있다.
