    직장-가정 갈등이 심리적 안녕과 감정노동에 미치는 영향

    In parallel with the recent changes in the workforce (e.g., the rise of female workers and dual career couples), the issues surrounding work-family interface have received increasing attention over the past decades. One of the issues that have attracted many scholar's interest was work-family conflict. Although some studies have examined the relationship of emotional labor with employees' workfamily conflict, their focus have been mainly limited on emotional labor as an antecedent of work-to-family interference. There are good reasons, however, to believe that family-to-work conflict could affect the role performance in the workplace, especially the execution and quality of emotional labor of service employee. In addition, some critics have pointed out that there is a paucity of researches that investigate the mediating psychological process between work-family conflict and emotional labor.
    In these respects, this study is aimed to investigate the consequential effect of family-to-work conflict on emotional labor of professional service employees. In addition, this study explores the possible mediating role of employees' psychological well-being in the relationship between family-to-work conflict and their emotional labor. In this study, we relied on the conservation of resources(COR) theory to predict and interpret the associations among family-to-work conflict, psychological well-being, and emotional labor. To test these relationships empirically, data were collected from 419 female nurses who were working in 9 general hospitals in Korea and a series of hierarchical regression analyses were used for the test of hypotheses.
    The results of analysis indicated that nurse's family-to-work conflict was negatively related to their deep acting dimension of emotional labor. And nurse's psychological well-being partially mediated the relationship between family-towork conflict and their deep acting. These results implicated that family-friendly policies such as supports for child care and flexible work arrangements will be very useful resources capable of assisting nurses to better cope with various work and family demands. In addition, other benefits that can support nurse's psychological well-being and career development were suggested for inducing more authentic emotional labor and providing high quality of service. The limitation of current study was also discussed.
