경찰관의 공공봉사동기(PSM)와 직무만족에 관한 연구 -직무특성의 조절효과를 중심으로- = Police Officer`s Public Service Motivation and Job Satisfaction: Focusing on the Moderating Effect of Job Characteristics

국문 초록 (Abstract)

본 연구는 경찰관을 대상으로 하여 공공봉사동기가 직무만족에 미치는 영향을 검증하고, 두 변수간의 관계에서 직무특성을 중심으로 조절변수의 효과를 살펴보고자 하였다. 이를 위해 경찰청 내부포털을 활용하여 총 1,875명의 대상으로 설문조사를 실시함으로써 대표성 있는 표본을 수집하여 분석결과의 외적타당성을 제고하고자 하였다. 분석결과를 요약하면, 공공봉사동기가 높을수록 직무만족도는 높아지는 것으로 나타났다. 목표명확성, 업무량 적정성, 상관과의 관계, 동료와의 관계를 중심으로 살펴본 조절효과에 있어서는 목표명확성은 부(-)의 효과를 갖고 동료와의 관계는 정(+)의 효과를 갖는 것으로 나타났다. 분석결과를 토대로 정책적 시사점을 제시하였다.

다국어 초록 (Multilingual Abstract)

This study examines the effect of police officers’ public service motivation(PSM) on job satisfaction. This study also explores moderating effects of job characteristics on the relationship between PSM and job satisfaction. Using an Internet survey from the portal system of Korean Police Agency, representative data was collected from 1,875 police officers. This considerably increases external validity of our findings. Results show that enhanced PSM has a positive and statistically significant effect on job satisfaction. This study also tests moderating effects of goal clarity, work load, and the relationship with superior and co-workers. The moderating effect of the relationship with co-workers is found to be positive and significant. On the other hand, goal clarity shows a negative effect on the relationship between PSM and job satisfaction which goes against our previous assumption. Based on these results, theoretical and practical implications are discussed.
