심리적 계약위반 지각이 호텔종사원의 이직의도에 미치는 영향 연구: 경영진 신뢰의 조절효과

The purpose of this study is to empirically test the moderating effects of trust in management on the relationship between psychological contract breach and turnover intention that hotel employees might feel at the workplace. For this purpose, the investigator conducted an empirical survey based on literature materials. The questionnaire technique was used to fulfill the goal of the empirical survey. The subjects participating in the survey were employees at a deluxe hotel. Collected data was put into a frequency analysis with the SPSS 23.0(for Windows) and AMOS 23.0, after the coding process. Factor analysis, validity analysis, and reliability analysis followed for psychological contract breach, turnover intention, and trust in management. The investigator also conducted regression analysis to examine influential relations among the variables and multiple group analysis to examine the effects of psychological contract breach on turnover intention according to the moderating effects of trust in management. The test results were as follows: first, psychological contract breach had positive (+) effects on turnover intention. Secondly, trust in management had moderating effects on the relationship between psychological contract breach and turnover intention. Based on these findings, corporations need to develop a program to help hotel employees form a close relationship with management and put trust in them on the basis of the proper personnel size maintained to stabilize employment, steady labor-management relations, and trust-based management by communication. The findings imply that corporations should work on education and training to minimize the cases of psychological contract breach, practical wages and welfare, and fair and transparent personnel management.
서비스 생태시스템 관점에서의 비대면서비스에 관한 탐색적 연구

최근 COVID-19의 영향으로 급속히 확산되고 있는 비대면서비스는 포스트코로나 시대에서도 뉴노멀로 자리잡을 것으로 예상되고 있다. 따라서 비대면서비스 확산을 단편적인 시대적 유행이라기보다는 서비스 패러다임 전환의 징후로서 이해하고 비대면 현상의 본질과 영향의 분석을 통한 향후 서비스 연구의 흐름을 가늠하는 것이 필요할 것이다. 본 연구는 비대면서비스를 COVID-19 등 환경적 요인과 4차 산업혁명의 급속한 기술 변화 영향에 의한 새로운 서비스의 등장이라는 시각에서 벗어나, 최근 사회과학의 새로운 패러다임으로 등장하고 있는 ‘물질적 전환’이라는 흐름에 기초한 서비스 생태시스템의 재구성이라는 관점에서 접근하고자 한다. 따라서 본 연구는 비대면서비스를 대면서비스를 대체하거나 보완하는 대립적 개념으로 보기보다는, 인간-인간 상호작용 중심의 대면서비스와 동등한 수준에서 인간-비인간 또는 비인간 간 복수행위자들의 동태적ㆍ관계적 상호작용을 포함하는, 즉 행위자-네트워크 아상블라주의 구성요소로 개념화함으로써 서비스 생태시스템의 관점에서 비대면서비스에 대한 포괄적인 이론적 접근을 모색하고자 한다. 이에 따라 항공서비스에서의 부분적인 비대면서비스 도입현황과 함께 비대면서비스를 가능케 하는 인지기술을 중심으로 한 기술진보 현황을 살펴보고, 이러한 현상을 종합할 수 있는 비대면서비스를 포괄하는 서비스 생태시스템 관점을 설명한다. 지금까지 서비스 연구는 서비스 기업 또는 종업원과 소비자 간의 인간 중심 상호작용에만 초점을 맞추어 왔으나, 비대면서비스의 비인간 요소들을 행위능력을 갖는 서비스 시스템 구성요소로 인정함으로써 서비스 생태시스템 개념을 보다 포괄적인 인간과 비인간의 아상블라주로 확장하여 서비스 연구의 새로운 전환을 모색할 수 있을 것이다. 본 연구에서는 비대면서비스를 서비스 삼각형의 한 요소로 끼워넣는 기존의 미시적ㆍ기술결정론적 관점과 비인간 요소를 행위능력을 갖는 하나의 행위자로 간주하는 행위자-네트워크 아상블라주를 비교하고자 한다. 이러한 논의의 배경이 되는 행위자-네트워크 및 아상블라주 개념은 서비스 연구에서는 다소 생소한 개념이지만 사회과학의 다른 분야에서는 최근 활발히 논의되고 있으며, 서비스 연구에서도 뉴노멀이 되고 있는 비대면 현상을 설명하기 위해 이러한 개념을 적극적으로 도입할 필요가 있을 것이다. 본 연구는 비대면서비스를 인간 행위자와 비인간 행위자를 위치나 행위능력 측면을 동등한 입장에서 다루는 행위자-네트워크, 아상블라주 등 신유물론적 시각을 통해 개념화한다. 그리고 행위자-네트워크 이론의 번역 개념을 기초로, 비대면서비스 확산과정을 서비스 생태시스템의 중심행위자인 서비스 기업이 비대면서비스를 관여시키는 새로운 행위자-네트워크 아상블라주의 형성으로 설명한다. 따라서 서비스 기업의 입장에서 뉴노멀이 되고 있는 비대면서비스는 이제 자동화, 비용절감 등 부분적인 경쟁우위 요소로서가 아니라 새로운 비인간 행위자의 적극적 관여를 통한 새로운 서비스 생태시스템 구축을 위한 전략수단으로 이해되어야 할 것이다. The non-face-to-face service, which is rapidly spreading due to the recent COVID-19, is expected to become a new normal even in the post-corona era. Therefore, it is necessary to understand the spread of non-face-to-face service as a symptom of a service paradigm shift rather than a fragmentary trend, and to grasp the flow of future service research through analysis of the nature and impact of the non-face-to-face phenomena. This study aims to move the non-face-to-face service from the viewpoint of the emergence of new service due to the impacts of environmental factors such as COVID-19 and rapid technological change of 4th Industrial Revolution, and to approach it from the perspective of reconstruction of service ecosystem based on the so-called ‘material turn’ flow, which is emerging as a new paradigm in social science. Also, this study does not consider non-face-to-face service as a confrontational concept that replaces or supplements face-to-face service, but rather, conceptualizes it as a constituent element of assemblage including the dynamic and relational interactions between human-non-human or multiple non-human actors on the same level as human-human interaction-centered face-to-face services, and in doing so, seeks a comprehensive theoretical approach to non-face-to-face service from the perspective of the service ecosystem. Accordingly, we look at the current status of introduction of partial non-face-to-face service in aviation services, as well as the technological progress centered on cognitive technologies that enable non-face-toface service, and then explain the service ecosystem perspective that encompasses non-face-to-face service that can synthesize these phenomena. Service research so far has focused only on human interactions centered on service companies or employees and consumers, but by acknowledging the non-human elements of nonface- to-face service as service system components with agency, the concept of the service ecosystem can be extended to a more comprehensive assemblage of human and non-human actors to seek a new transformation of the service research. In this study, we are going to compare the existing micro-technolgy deterministic viewpoints that incorporate non-face-to-face service as an element of service triangle to an actor-network assemblage that considers nonhuman elements as an actor with agency. The concepts of actor-network or assemblage, which are the background of these discussions, are somewhat unfamiliar in service research, are being actively discussed in other fields of social science recently, and so it will be necessary to actively introduce these concepts in service research as well to explain new normal non-face-to-face phenomena. This study conceptualizes non-face-to-face service from the new-materialistic perspectives such as actorsnetwork and assemblage that treat human actors and non-human actors equally in terms of their location and agency. And, based on the ‘translation’ concept of the actor-network theory, the process of spreading non-face-to-face service is explained as the formation of a new actor-network assemblage, in which service companies, the central actors of the service ecosystem, engage non-face-to-face service. Therefore, from the standpoint of service companies, non-face-to-face service, which is becoming a new normal, should be understood as a strategic means for building a new service ecosystem through active involvement of new non-human actors, not as partial competitive advantage elements such as automation and cost reduction.
