군 리더십 유형과 조직 유효성의 관계 -문헌고찰을 중심으로-

오늘날 급격한 사회환경 변화와 글로벌 정치․경제의 불안정 속에서 리더와 리 더십에 대한 관심이 고조되고 있고 많은 저작물과 연구논문들이 나오고 있다. 군(軍) 에서도 이러한 시대적 환경과 특성을 고려하여 조직 유효성을 증가시키기 위한 효과 적인 리더십 연구를 지속해오고 있다. 그동안 많은 실증연구에서 변혁적 리더십이 다양한 성과에 영향을 미치는 것이 입증되었지만 감성 리더십과 진성 리더십이 조직 유효성에 어떠한 영향을 미치고 있는지에 대한 연구는 아직까지 부족한 실정이다. 본 연구에서는 현 상황과 장병들의 특성을 고려한 군(軍) 리더십이 어떠한 방향으로 발전되어야 하는가에 대해 리더십 유형별로 조직 유효성에 어떠한 영향을 미치 는가에 대하여 문헌고찰을 하였다. 연구결과 변혁적 리더십 외에도 감성 리더십과 진성 리더십도 군(軍) 조직 유효 성에 정(正)의 영향을 미치는 것으로 제안하였다. 이에 본 연구는 시사점과 향후 연구방향을 함께 제시하였다. Today, rapid changes in global political, economic and social environment make organizations and their employees unstable in the roles and requirements. The military is also considering these historical environment and the characteristics of the organization, and is paying attention to effective leadership. There are many empirical studies form a variety of transformational leadership. It also has been evident that emotional and authentic leader have positive effects on employees' attitudes and behaviors in the private and public organization settings. Despite the growing body of literature on the relationship between leadership styles and individual and group effectiveness, a better understanding of different leaderships as antecedents is needed in the military setting. In this study, implications and future research directions are presented together.

감성 및 진성 리더십이 전투사기에 미치는 영향 : 긍정심리자본의 매개효과를 중심으로

본 연구는 감성 및 진성 리더십이 전투사기에 미치는 영향과 이들 간의 관계에 있어서 긍정심리자본의 매개역할을 살펴보았다. 실증분석을 위해 표본으로 설정한 00사단 1개연대 460명이 설문에 응답하였으며 위계적 선형모델(Hierarchical Linear Model : HLM)방법을 적용하여 연구모형의 적합도와 가설을 검증하였다. 연구가설은 주 효과 가설과 매개효과 가설로 구분된다. 주 효과 가설검증에 있어서 감성 및 진성 리더십은 전투사기에 직접적인 영향력을 보이는 것으로 나타났다. 매개효과 가설검증에서 긍정심리자본은 진성 리더십과 전투사기의 관계에서 매개역할을 하였으나 감성 리더십과 전투사기의 관계에서는 매개역할을 하지 않았다. 본 연구의 시사점으로 첫째, 감성 및 진성 리더십을 군 리더십으로 채택이 가능하므로 이를 효과적으로 적용하기 위한 연구가 필요하다. 둘째, 진성 리더십이 전투사기에 영향을 미치기 위해서는 구성원의 긍정심리자본을 함양해야 한다. 셋째, 위계적 선형모델(Hierarchical Linear Model : HLM)을 적용하여 개인수준과 집단수준의 효과를 분석하였으나 이를 효과적으로 활용하기 위해서는 집단수준의 측정방법에 대한 연구가 필요하다, 또한 다양한 리더십 및 매개요인과 군 조직의 특수성을 고려한 바람직한 군 리더십에 대해 지속적인 연구가 필요할 것으로 생각된다. This study pursues to investigate the effects of emotional and authentic leadership on soldiers" fighting spirit. In particular, the mediating effect of soliders" positive pshychological capital on the relationship was paid more attention for this study. For this study, military soldiers and their platoon leader were involved to answer the questionnaire. To verify the hypotheses hierarchical regression and hierarchical linear modeling were used. The results show that emotional leadership has a direct effect on soldiers" fighting spirit, but the mediating effect of positive psychology capital has not been supported. However, authentic leadership has a direct effect on soldiers" fighting spirit, and the relationship is approved for soldiers" positive psychological capital to mediate. The limitations and implications were discussed for the future research.

다짐 풍화토의 K<sub>0</sub> 압축 삼축시험에서 나타난 파괴이전 흡수응력 특성곡선

풍화토의 다짐성형 시료에 대한 삼축시험의 $K_0$ 압밀 결과를 바탕으로 불포화토에 대한 유효응력 가설을 검증하였다. 흡수응력 특성곡선은 함수특성에 관한 불포화토 거동을 기술하며, 전단강도나 함수특성곡선으로부터 구할 수 있다. 본 연구에서는 K0 압밀 경로도 흡수응력 특성곡선을 정의할 수 있음을 밝혔다. 그리고 흡수응력에 근거하여 유효응력을 정의할 수 있었다. 다양한 모관흡수력 하에서 $K_0$ 경로는 유효응력에 의하여 유일한 직선으로 기술될 수 있었다. 또한 측정된 $K_0$ 값은 유효응력에 의하여 임의의 모관흡수력에 대하여 일정한 값으로 분석되었다. $K_0$ 압밀경로로부터 구한 흡수응력 특성곡선은 파괴규준으로부터 구한 것과 일치한다. 특히 함수특성곡선으로부터 구한 흡수응력 특성곡선이 $K_0$ 압밀 경로 및 파괴시 응력에서 나타나는 유효응력 거동을 모두 일관되게 기술할 수 있었다. 흡수응력 특성곡선에 기반한 유효응력은 압밀에서 파괴에 이르는 불포화토의 전 거동을 기술할 수 있다. The hypothesis on effective stress of unsaturated soil is validated by $K_0$ consolidation results of triaxial tests for the compacted residual soil. The stress characteristic curve (SSCC) can describe unsaturated soil behavior on water contents, which was defined from shear strength or from soil water characteristic curves. In this study, it was found that the stress path of $K_0$ consolidation can also define the SSCC. The effective stress was defined by SSCC. $K_0$ paths for various matric suctions could be described as a unique line by effective stress. The measured values of $K_0$ were interpreted by effective stress as a constant with respect to matric suction. Since the SSCC from $K_0$ consolidation agrees with that from the shear strength, the SSCC from soil water retention curve could describe effective stress behavior consistently on both $K_0$ consolidation path and stress at failure. The effective stress based on SSCC can describe the entire unsaturated behavior from consolidation to failure.
