중소기업 종업원의 고몰입 인사제도 지각이 혁신행동에 미치는 영향: LMX와 일선관리자의 인사역량의 조절효과를 중심으로

Nowadays, innovation is a determining factor for organizations to achieve the fast growth and long-term sustainability in the modern knowledge-based economy. For continuous innovation, an organization always needs employees that voluntarily change and improve themselves and eventually show innovative behavior, which refers to creation and management of technology and information. It is important to know what encourages employees to behave in an innovative way and how an organization can influence this kind of behavior. Not surprisingly, human resources are becoming a driving force for innovative behavior. However, little research has attempted to investigate the relationship between high-commitment HRM system and employees’ innovative behavior, which plays an vital role for producing competitiveness. In addition, scant research has interested in first-line managers’ involvement in HRM although they take strategic roles in HR implementation, especially in the relationship between HRM practices and their employees’ innovative behavior. In this respect, this study is particularly concerned with the relationship between high-commitment HRM system and innovative behavior. And, the study examines the moderating effects of LMX and first-line managers’ HR competency between high-commitment HRM system and innovative behavior. The study objective is formulated as follows: First, to what extent can high-commitment HRM system of an organization improve the innovative behavior of their employees? Second, this study adds to investigate whether LMX and first-line managers’ HR competency moderate between high-commitment HRM system and employees’ innovative behavior. Data were collected through questionnaire instruments from 375 employees in 78 SMEs. To test hypotheses, descriptive analysis, correlation analysis, confirmative factor analysis and multiple regression analysis were employed with SPSS 21.0 and Amos 18.0. The statistical results of this study revealed that high-commitment HRM system positively influenced innovative behavior as assumed in the hypothesis, and LMX and first-line managers’ HR competency each positively intensified the effect of high-commitment HRM system on innovative behavior. The results of the empirical study gave a significant implication that well designed high-commitment HRM system can enhance employees’ innovative behave. In addition, organizations should encourage FLMs to improve their LMX and HR competency so that they can effectively complete their HR tasks for innovative behavior of their employees. 종업원의 혁신행동은 지식기반경제에서 성과를 창출하는 중요 변수로 인식되고 있기 때문에 종업원의 능력을 개발하고 태도를 변화시켜 종업원의 혁신행동을 장려할 수 있는 방안에 대한 연구의 필요성이 높다. 본 연구는 첫째, 종업원의 혁신행동에 고몰입 인사제도가 어떠한 영향을 미치는지를 검증하고자 하였다. 둘째, 고몰입 인사제도와 혁신행동 간의 관계에 영향을 미치는 조절요인으로 LMX와 일선관리자의 인사역량의 효과를 규명하고자 하였다. 이를 위해 우리나라 중소기업에 재직 중인 종업원 375명을 대상으로 실증분석을 실시한 결과, 고몰입 인사제도는 혁신행동에 긍정적인 영향을 미치는 것으로 나타났다. 또한 조절변인인 LMX와 일선관리자의 인사역량은 각각 고몰입 인사제도와 혁신행동 간의 관계를 유의하게 조절하는 것으로 나타났다. 본 연구는 중소기업 종업원의 혁신행동 촉진에 연구의 초점을 두고, 혁신행동에 영향을 미치는 선행요인들을 실증하였다는 점에서 연구의 의의가 있다. 특히 LMX와 일선관리자의 인사역량이 고몰입 인사제도와 혁신행동 간의 관계에서 중요한 조절변인으로 작용하고 있음을 제시하였다. 마지막으로 본 연구는 종업원의 혁신행동을 증진시킬 수 있는 이론적·실무적 시사점과 향후 연구방향을 제시하였다.
중국유학생의 학습만족 및 학교몰입에 대한 사회적 교환관계의 영향력 분석

The purpose of this study was to verify the Structural Equation Model(SEM) of Chinese students’ social exchange, learning satisfaction and school commitment in Korean Universities. The study established hypotheses that social exchange had a positive influence on both learning satisfaction and school commitment, and learning satisfaction exerted a parameter role between social exchange and school commitment. This study analyzed 175 random samples surveyed on Chinese students in three universities. Several important findings emerged from this research. First, faculty-student exchange(LMX) had a direct effect on learning satisfaction, but had an indirect effect on school commitment by learning satisfaction. Secondly, student-student exchange(TMX) not only showed a direct influence, but also had an indirect effect by learning satisfaction. The study showed that LMX had a stronger effect on learning satisfaction than TMX. That is, Chinese students wanted to form a good relation with their faculty for learning purposes. Thirdly, faculty-student exchange had no significant effect on school commitment. It seems that faculty had not shown their concerns over non-schooling matters. However, student-student exchange solved the problem with class and school life, which chinese students suffered from. In order to apply the results of this study to practical management, it is suggested that replicate research should be made in the future by expanding the number of nationalities, balancing ratio between undergraduates and graduates. 본 연구는 국내 대학에 유학중인 중국인 유학생을 대상으로 사회적 교환관계, 학습만족, 학교몰입의 상호 관계를 규명하고자 한다. 선행연구를 검토하여 사회적 교환관계가 학습만족과 학교몰입에 영향을 미치고, 학습만족이 사회적 교환관계와 학교몰입의 관계를 매개할 것이라는 모델을 설정하고 구조방정식을 통해 분석하였다. 3개 대학 175명의 중국유학생을 대상으로 실증 분석한 결과, 교수와 학생의 교환관계(LMX)는 학습만족에 직접적인 영향을 미치지만, 학교몰입에는 학습만족을 매개로 간접적인 영향을 미치는 것으로 나타났다. 학생과 학생의 관계(TMX)는 학교몰입에 직접적인 영향을 미칠 뿐만 아니라 학습만족을 매개로 간접적으로도 영향을 미치는 것으로 확인되었다. 학습만족에 대해서는 교수와 학생의 관계(LMX)가 학생과 학생의 관계(TMX)보다 더 많은 영향을 미치는 것으로 나타났다. 이상의 분석결과를 통해 교수와 학생들의 교환관계가 학교몰입에 영향을 주지 못하는 것은 아직까지 교수들은 유학생들의 학습외적인 문제에는 관심과 배려를 주지 못하는 반면, 학생과 학생의 교환관계가 이러한 수업과 생활상 불편을 해소시켜 학교몰입에 영향을 주는 것으로 이해할 수 있다. 향후 연구과제로 유학생들의 국적 구성과 학부생과 대학원생의 비율을 통제하고 쌍방향 설문을 통해 연구의 결과의 일반화 가능성을 높일 필요가 있다.

Case endings of Korean language retain their inherent conception because they have been developed with the noun words and pronoun words from the beginning. Therefore, should they be transformed into a combined ending, it is conceivable for them to be subject to a certain sequence to follow through. Other than auxiliary words, there are three case endings, which come to the ends of the noun words namely, subjective case ending [이 (-yi)/ or 가 (-ga)], objective case ending [을/를 (-eul/reul)], and possessive case ending [의 (-ui)]. There is another word ending, which comes to the end of an exclamatory word, namely [야/여 (-ya/yeo)]. What is characteristic of these endings is that they never come to be transformed into a combined form, reason being that their innate property is indicative of cases and their morphological structures are not related to each other. However, some of them are combined with auxiliary word endings, which come to the end of the words. It is possible because they are not indicative of case but of other meanings.
Prevalence of Feline Panleukopenia Virus in Stray and Household Cats in Seoul, Korea

We investigated the prevalence of feline panleukopenia virus (FPV) in stray and household cats in different regions of Seoul, Republic of Korea. Blood samples were collected from a total of 200 cats (100 stray cats and 100 household cats) and examined by polymerase chain reaction (PCR). The overall prevalence of FPV was 2%. Among test-positive cats, 3% (3/100) were stray cats and 1% (1/100) was a household cat. The incidence of FPV was higher in juvenile cats (< 1 year, 1.5%) than in adult cats (> 1-year-old, 0.5%). The FPV-positive rates of healthy infected cats and sick cats were 1.9% (3/156) and 2.2% (1/44), respectively. We found the positive rate of vaccinated and unvaccinated cats to be 1.3% (1/77) and 2.4% (3/123), respectively. Unlike antibody tests, FPV antigen tests detected current infections in stray and household cats. Therefore, these tests can help in disease diagnosis and treatment. To our knowledge, our study is the first to survey the prevalence of FPV in different cat populations across Seoul. We found a high prevalence of FPV infection in stray and juvenile cats. Therefore, proper vaccination and surveillance are important to prevent FPV outbreaks.
