        병원 간호조직 내 간호사의 갈등 경험

        Purpose: The present research was done to examine the fundamental significance and structure of conflict experience of nurses in hospital nursing organizations. Methods: This qualitative research was conducted by analyzing data collected through in-depth interviews based on Colaizzi’s (1978) method of analysis, one of the phenomenological methods of analysis. Result: Statements from the 12 study participants demonstrate two key topics “accumulation of conflicts” and “manifestation of new conflicts” as well as seven sub-topics including “being forced to comply”, “Lack of respect and consideration”, “unsatisfactory conflict management by the leaders”, “continuous and overwhelming vicious cycle”, “prevalence of self-defensive egotism”, “difficult to accept differences”, and “incapable of responding to the structural changes of nursing workforce". Conclusion: Resolving the dysfunctional conflicts in hospital nursing organizations requires not only improvement in the organizational culture of individuals and nursing organizations, but also legal and institutional measures in addition to new attempts to integrate education and research findings from relevant fields of studies. 목적 : 본 연구의 목적은 병원 간호조직 내 간호사의 갈등경험에 대한 근본적인 의미와 본질적인 구조를 탐색하는데 있다. 방법 : 본 연구는 심층면담을 통해 수집된 자료를 현상학적 연구방법 중 Colaizzi (1978)의 분석방법으로 분석한 질적 연구이다. 결과 : 본 연구결과는 연구 참여자 12명의 주요 진술을 통해 주제 2개 ‘갈등의 산적’, ‘새로운 갈등의 발현’과 하위주제 7개 ‘순응하기를 강요당함’, ‘존중과 배려 받지 못함’, ‘리더의 갈등관리에 불만족함’, ‘무리한 악순환이 지속됨’, 자기 방어적 이기주의가 팽배함’, ‘서로 다름에 대해 수용하기의 어려움’, ‘간호 인력의 구조적 변화에 대응하지 못함’으로 도출되었다. 결론 : 병원 간호조직 내 역기능적 갈등현상이 해소되기 위해서는 개인이나 간호조직 차원의 자체적인 조직문화개선활동 뿐만 아니라 이러한 활동의 한계를 극복하기 위한 법적·제도적 조처와 관련 교육 및 연구를 융합하는 새로운 시도가 필요하겠다.

        포커스 그룹을 이용만 임상간호사의 임파워먼트 경험에 관한 연구

        Purpose: This study was to explore the empowerment experienced by hospital nurses. Methods: Focus group was used to gather data and open coding method suggested by Strauss and Corbin was used to analyze the data. Thirty-four nurses who have clinical experience of more than three years at three university hospitals were participated in this study. Results: Five categories were identified: Getting chances of opportunities to show personal capabilities and motivations, acknowledgement, support, recognition and delightfulness. The major sources of empowerment were the acknowledgement of patients and family, colleagues, supervisors. doctors, and other personnels in hospital. Conclusion: Focus groups could be an useful tool for empowerment research in nursing. further research will be needed to clarify the relationship among individual, group and organization.

        요양병원 간호사의 공감피로, 공감만족이 직무만족에 미치는 영향

        The purpose of this study was to investigate the effect of compassion fatigue, compassion satisfaction on job satisfaction in long-term care hospitals nurses. The participants were 261 nurses recruited from long-term care hospitals, data were collected from June 15th to 30th, 2018. Data were analyzed using SPSS WIN program version 25.0 and descriptive statistics, independent t-test, ANOVA and multiple regression were used. According to the study, 1. compassion fatigue and compassion satisfaction was moderate level 2. the higher the compassion satisfaction the more significant the job satisfaction was. 3. Hierarchical regression analysis was conducted to confirm the variables that affect the job satisfaction the variables were compassion satisfaction and position and explanatory power was 36%. The result of the present study show that to improve the job satisfaction of long-term care hospitals nurses, there is need to raise awareness of nursing professionalism and organizational management strategy to create positive and supportive nursing environment. 본 연구의 목적은 요양병원 간호사의 공감피로, 공감만족에 따른 직무만족에 미치는 영향을 파악하는데 있다. 연구대상은 각 1개 광역시와 1개 도 소재의 150병상 이상 300병상 이하의 20개 의료기관에 근무하는 간호사 총 261명이었으며. 자료수집은 2018년 6월 15일부터 30일까지였다. 자료분석은 SPSS 25.0 프로그램을 이용하여 기술통계, Pearson Correlation, t-test, ANOVA, 위계적 회귀분석을 실시하였다. 연구결과 첫째, 요양병원 간호사의 공감피로, 공감만족 정도는 보통 정도로 나타났으며, 둘째, 공감만족이 높을수록 직무만족도 유의하게 높았다. 셋째, 직무만족에 영향을 미치는 요인은 공감만족, 직위로 나타났고 이는 직무만족을 36% 설명하였다. 결론적으로 요양병원 간호사의 직무만족을 높이기 위해서 간호사 스스로 간호업무에 대한 전문성 인식 제고가 필요하며 긍정적이고 지지적인 간호환경을 조성하기 위한 조직관리 전략이 필요하다.

        간호대학생의 셀프리더십과 공동체의식이 조직사회화에 미치는 영향

        Objectives: The purpose of this study was to investigate the self-leadership, sense of community, and organizational socialization in nursing students. Methods: The subjects were 215 four-year nursing students in one province. Data were collected from May 4 to 25, 2018 through a self-report questionnaire. Data were analyzed using descriptive statistics, t-tests, analysis of variance, Scheffe's Test, Pearson's correlation coefficients, and multiple regression analysis. Results: Organizational socialization was positively connected to self-leadership and sense of community the higher the self-leadership and sense of community, the higher the organizational socialization. In the independent variables, communal consciousness produced greater ramifications on organizational associations. Conclusions: Nurse educators can use our findings to consider the individual needs of the nursing student in order to increase their self-leadership and sense of community by developing and implementing suitable and appropriate academic curriculum where proper research can be conducted in order to acquire successful, organizational socialization within the nursing community. Further research in this area is warranted.

        수술실 간호사의 간호업무 분석

        Purpose: The purpose of this study was to identify nurses' duties and tasks for job analysis of the nurses in the operating room. Methods: This study was descriptive investigation research using the 3-point likert scale questionnaires and the level of importance, difficulty and the frequency of each duty and task were analyzed. Data were collected by 422 OR nurses from 57 hospitals. Results: Job of OR nurses included 13 duties and 105 tasks. The 13 duties were ‘management of operative patient’, ‘assistive work for operation’, ‘supportive work for operation’, ‘infection control in OR’, ‘management of equipments and instruments for operation’, ‘administrating medicine for operation’, ‘supplies management for operation’, ‘safety management for operation’, ‘environmental management for operating room’, ‘administrative work for operation’, ‘education for operating room personnel’, ‘development of operation procedure books’ and ‘self development of OR personnel’. Conclusion: This study identified duties and tasks performed by OR nurses. Based on these results, the importance, frequency, and difficulty in this study will provide research evidence for developing training programs for OR nurses.
