In the hotel industry, which leads the hospitality industry, the Food and Beverage (F&B) department is a core organization that drives overall service quality. Despite this, it faces structural limitations such as chronic labor shortages and high turnover rates due to excessive physical and emotional labor demands compared to other departments. In particular, due to the nature of the work where face-to-face customer service is absolute, the proficiency of human resources directly leads to customer satisfaction, making the retention of core personnel an essential task. Nevertheless, the turnover of employees is accelerating as outdated practices forcing unilateral dedication and uncertain treatment lacking practical compensation persist in the field.
Accordingly, hotel enterprises have reached a strategic juncture where they must overcome the current labor supply crisis by seeking multidimensional and customized human resource management (HRM) strategies. These strategies must break away from conventional uniform approaches to reflect the changed occupational values of Millennials and Generation Z (MZ generation), who have emerged as the core demographic in the labor market.
Therefore, the main purpose of this study is to empirically investigate the effect of perceived organizational justice on retention intention among hotel F&B employees and to verify the moderating effect of equity sensitivity, an individual psychological trait, in this process. Through this, the study aims to provide practical guidelines for establishing a rational and effective compensation system within the organization, induce the long-term retention of core talent, and ultimately contribute to the systematic personnel management and competitiveness enhancement of hotel enterprises.
To achieve the purpose of this study, a purposive and convenience sampling method was used to select F&B department employees of luxury hotels (4-star and 5-star) located in South Korea as the sample group. A structured questionnaire consisting of organizational justice (distributive, procedural, and interactional), retention intention, and equity sensitivity was utilized as the measurement tool. Data collection was conducted from March 4 to March 25, 2026, combining panel surveys by a specialized agency and on-site visits by the researcher. Out of 420 collected questionnaires, 35 (8.3%) with missing values or insincere responses were excluded, and 385 (91.7%) valid samples were finally used for the empirical analysis. The collected data were analyzed using the statistical package program SPSS 26.0, and the core results of this study are as follows:
First, prior to hypothesis testing, exploratory factor analysis and reliability analysis were conducted to confirm the validity and internal consistency of the measurement tool. The analysis results showed that the independent variable, organizational justice, was clearly derived into three sub-factors: distributive, procedural, and interactional justice, which is consistent with the theoretical background. Furthermore, the dependent variable, retention intention, and the moderating variable, equity sensitivity, were loaded as single factors, respectively. All constructs met the statistically acceptable criteria for reliability.
Second, multiple regression analysis was conducted to verify the main effect of perceived organizational justice on retention intention. The results indicated that all three factors constituting organizational justice (distributive, procedural, and interactional) had a statistically significant positive (+) effect on the retention intention of the employees. This demonstrates that the more employees perceive the resource allocation, decision-making process, and interactions within the organization as fair, the more their willingness to stay in the current organization is enhanced.
Third, hierarchical regression analysis was conducted to analyze the moderating effect by deriving the interaction terms between the moderating variable (equity sensitivity) and the sub-factors of the independent variable (organizational justice). The results were all significant, confirming that equity sensitivity moderated the effects of distributive, procedural, and interactional justice on retention intention. Meanwhile, the interaction variables had a positive (+) effect on retention intention, implying that the positive effect of organizational justice on retention intention is amplified as employees exhibit a higher level of equity sensitivity. In other words, for employees who are highly sensitive to compensation and treatment, the influence of a fair organizational environment on retention intention becomes significantly stronger.
Fourth, to confirm the specific patterns of the moderating effect verified through hierarchical regression analysis with interaction terms, interaction plots were derived to ensure robustness. The results revealed a distinct difference between the low equity sensitivity group (-1 SD) and the high equity sensitivity group (+1 SD), with the high sensitivity group exhibiting a much steeper upward slope for the effect of justice on retention intention. This visually and strongly supports the regression analysis results using the interaction term and contributes to securing the generalizability and validity of the research findings.
In conclusion, while the degree of organizational justice perceived by hotel F&B employees exerts a positive influence on retention intention, this influence is moderated by the individual psychological characteristic of equity sensitivity. Specifically, a higher level of equity sensitivity further promotes the formation of retention intention, indicating that the impact of organizational justice on retention intention manifests more powerfully as equity sensitivity increases.
