본 연구는 외식업 종사자를 대상으로 고객에 대한 눈치와 동료에 대한 눈치가 동료 지지, 업무성과 및 직장 만족에 미치는 영향을 실 증적으로 규명하고, 이들 변수 간 관계에서 동료 지지의 매개효과를 검증하는 데 목적이 있다. 외식업은 고객과의 직접적인 상호작용과 종사자 간 협업이 동시에 이루어지는 서비스 산업이라는 점에서, 종 사자의 눈치는 서비스 수행과 조직 내 관계 형성에 중요한 역할을 할 수 있다. 그러나 기존 연구에서는 눈치를 주로 단일한 특성으로 다루어 왔기 때문에, 눈치의 대상을 구분하여 그 영향 경로를 살펴 볼 필요가 있다. 이에 본 연구는 고객에 대한 눈치와 동료에 대한 눈치를 구분하여, 각 변수가 동료 지지, 업무성과 및 직장 만족에 미 치는 영향을 통합적으로 검증하고자 하였다. 이를 위하여 서울지역 외식업체 종사자를 대상으로 설문조사를 실 시하였으며, 최종적으로 300부의 유효표본을 분석에 활용하였다. 수 집된 자료는 확인적 요인분석, 기술 통계분석, 상관관계분석, 구조방 정식 모형분석 및 매개효과 분석을 통해 검증하였다. 분석 결과, 측 정모형의 적합도는 전반적으로 수용 가능한 수준으로 나타났으며, 주요 구성개념의 신뢰도와 타당도 또한 대체로 확보된 것으로 확인 되었다. 실증분석 결과는 다음과 같다. 첫째, 고객에 대한 눈치는 동료 지 지와 업무성과에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 반 면, 동료에 대한 눈치는 동료 지지와 업무성과에 직접적으로 유의한 영향을 미치지 않는 것으로 확인되었다. 둘째, 동료 지지는 업무성과 에 유의한 정(+)의 영향을 미쳤으며, 업무성과는 직장 만족에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 매개효과 분석 결과, 동료 지지는 고객에 대한 눈치와 업무성과의 관계에서 부분매개효과 를 가지는 것으로 나타났고, 동료에 대한 눈치와 업무성과의 관계에 서는 완전 매개효과를 가지는 것으로 확인되었다. 즉, 고객에 대한 눈치는 업무성과에 직접적·간접적으로 영향을 미치는 반면, 동료에 대한 눈치는 동료 지지를 통해서만 업무성과와 연결되는 것으로 해 석할 수 있다. 이러한 결과는 외식업 종사자의 눈치가 단순한 개인적 성향이 아 니라 조직 내 관계와 성과를 설명하는 중요한 직무 관련 역량임을 시사한다. 특히 고객에 대한 눈치와 동료에 대한 눈치는 서로 다른 방식으로 작용하므로 이를 구분하여 이해할 필요가 있다. 또한 동료 지지가 업무성과를 높이고 궁극적으로 직장 만족에까지 긍정적인 영 향을 미치는 핵심 경로로 확인되었다는 점은 외식업체의 인적자원관 리 측면에서 중요한 시사점을 제공한다. 따라서 외식업체는 종사자 의 눈치를 교육과 훈련을 통해 개발 가능한 역량으로 인식하고, 동 료 지지와 협업 체계를 강화함으로써 업무성과와 직장 만족을 높일 수 있는 조직적 기반을 마련할 필요가 있다. 아울러 고객에 대한 눈 치가 우수한 종사자에게는 적절한 인정과 보상, 피드백, 휴식 및 공 정한 지원 체계를 제공함으로써 지속적인 성과 창출과 조직 내 긍정 적 관계 형성을 도모할 필요가 있다.

The purpose of this study was to examine the effects of nunchi toward customers and nunchi toward coworkers on peer support, job performance, and job satisfaction among employees in the food service industry, and to verify the mediating effect of peer support in the relationships among these variables. As the food service industry is characterized by both direct customer interaction and close cooperation among employees, nunchi is likely to play an important role in service performance and workplace relationships. However, prior research has generally treated nunchi as a single personal trait. In this regard, this study distinguished between nunchi toward customers and nunchi toward coworkers and investigated whether these two dimensions exert different effects on peer support, job performance, and job satisfaction.
For the empirical analysis, a survey was conducted with employees working in food service establishments in Seoul, and a total of 300 valid responses were used for the final analysis. The collected data were analyzed using SPSS Statistics 26.0 and AMOS through descriptive statistics, reliability analysis, confirmatory factor analysis, correlation analysis, and structural equation modeling. In addition, the mediating effect of peer support was examined using Baron and Kenny’s (1986) three-step regression approach and bootstrapping analysis with Hayes’ PROCESS Macro Model 4. The results showed that the overall fit of the measurement model was acceptable, and the reliability and validity of the major constructs were generally supported.
The main findings are as follows. First, nunchi toward customers had a significant positive effect on both peer support and job performance. In contrast, nunchi toward coworkers did not have a significant direct effect on either peer support or job performance. These results indicate that nunchi does not operate in a uniform manner; rather, its influence differs depending on the target of nunchi. Second, peer support had a significant positive effect on job performance, and job performance had a significant positive effect on job satisfaction. This finding suggests that peer support, as an important relational resource within the organization, contributes to enhanced job performance, which in turn leads to higher job satisfaction. Third, the mediation analysis revealed that peer support partially mediated the relationship between nunchi toward customers and job performance, while it fully mediated the relationship between nunchi toward coworkers and job performance. In other words, nunchi toward customers affected job performance both directly and indirectly through peer support, whereas nunchi toward coworkers influenced job performance only through peer support.
These findings suggest that nunchi among food service employees should be understood not merely as an individual disposition, but as an important job-related competency that explains workplace relationships and performance. In particular, the results demonstrate the necessity of distinguishing between nunchi toward customers and nunchi toward coworkers, as they operate through different mechanisms. In addition, the finding that peer support functions as a key pathway linking job performance to job satisfaction provides meaningful implications for human resource management in the food service industry. Therefore, food service companies need to recognize nunchi as a competency that can be developed through education and training, and to establish organizational systems that strengthen peer support and collaboration in order to enhance job performance and job satisfaction. Furthermore, employees with a high level of nunchi toward customers should be provided with appropriate recognition, compensation, feedback, rest, and fair support systems so that they can sustain high performance and contribute to positive workplace relationships.
