Perceived work dirtiness refers to the extent to which employees perceive their work as involving physical, social, or moral dirtiness. Such work experiences may not only generate discomfort but also influence how employees perceive their occupations and organizations. However, previous studies have not sufficiently explained the psychological pathway through which perceived work dirtiness affects psychological ownership, nor have they clarified why employees show different psychological responses under similar stigmatizing conditions. Drawing on self-categorization theory, social identity theory, and psychological ownership theory, this study examined the relationships among perceived work dirtiness, perceived occupational stigma, occupational identification, and psychological ownership.
A survey was administered to 468 working adults employed in the service, manufacturing, medical, and community service sectors. The collected data were analyzed using SPSS 26.0 and AMOS. Structural equation modeling, hierarchical regression analysis, bootstrapping, and Hayes PROCESS Model 14 were used to test the hypotheses. In addition, supplementary subdimensional analyses were conducted by distinguishing perceived work dirtiness into physical, moral, and social work dirtiness.
The major findings are as follows. First, perceived work dirtiness positively predicted perceived occupational stigma. Second, perceived occupational stigma had a significant negative effect on psychological ownership. Third, perceived occupational stigma partially mediated the relationship between perceived work dirtiness and psychological ownership. Fourth, even after controlling for perceived occupational stigma, perceived work dirtiness had a significant direct negative effect on psychological ownership. These findings indicate that perceived work dirtiness weakens psychological ownership through both a social evaluation pathway mediated by perceived occupational stigma and a direct pathway based on the work experience itself. Fifth, occupational identification moderated the negative relationship between perceived occupational stigma and psychological ownership. Employees with higher occupational identification experienced a weaker negative effect of occupational stigma on psychological ownership. Sixth, the moderated mediation effect was significant. As occupational identification increased, the negative indirect effect of perceived work dirtiness on psychological ownership through perceived occupational stigma was attenuated.
The supplementary subdimensional analyses showed that the three dimensions of perceived work dirtiness did not operate in the same way. Physical work dirtiness showed the most stable effects among the three dimensions, with significant direct, indirect, and moderated mediation effects. In contrast, moral work dirtiness showed a significant total effect, but its direct and indirect effects were not stably confirmed. Social work dirtiness showed significant direct and total effects, but its indirect effect through perceived occupational stigma and its moderated mediation effect were not significant. These results suggest that the relationships identified in the overall model are most clearly reflected in the pathway of physical work dirtiness.
This study contributes to the literature by explaining the effect of perceived work dirtiness on psychological ownership through both a direct pathway and an indirect pathway mediated by perceived occupational stigma. It also shows that occupational identification can function as a protective factor that reduces the negative influence of occupational stigma. In practical terms, the findings suggest that organizations should improve working conditions, reduce employees’ perceived occupational stigma, and strengthen occupational identification. In particular, because physical work dirtiness showed the most stable effects, organizations should give priority to improving unhygienic work environments, providing protective equipment, and reducing employees’ exposure to contamination, danger, and physically unpleasant work conditions.
