This study aims to empirically examine how perceived work-life imbalance among employees in the food and beverage (F&B) departments of five-star hotels affects their intention to stay, and whether job satisfaction plays a mediating role in this relationship.
Although the Korean hotel industry has shown an external recovery following the COVID-19 pandemic, the hotel F&B sector continues to record the highest rate of personnel shortage among all hotel departments, with the early turnover of younger employees becoming a structural problem.
At the same time, work-life balance has emerged in the labor market as a core value driving job choice and retention, and the conflict between the inherent characteristics of hotel F&B work environments and the values of younger employees has become a critical challenge for workforce retention.
Work-life imbalance has been widely reported to lead to negative outcomes such as reduced job satisfaction, weakened organizational commitment, and increased turnover intention. However, empirical studies that comprehensively clarify the structural relationship among work-life imbalance, job satisfaction, and intention to stay within the specific context of five-star hotel F&B departments have been relatively limited.
Accordingly, this study analyzes the mediating role of job satisfaction in the process through which perceived work-life imbalance affects intention to stay.
For this study, a self-administered survey was conducted with 216 employees working in the F&B departments (kitchen and service teams) of five-star hotels located in Seoul, from March 2 to April 1, 2026.
The collected data were analyzed using SPSS 26.0 through frequency analysis, exploratory factor analysis, reliability analysis, descriptive statistics, and regression analysis, and the mediation effect was verified by applying the procedure proposed by Baron & Kenny (1986).
The statistical significance of the mediation effect was further confirmed through Sobel's Z-test.
The main results of the analysis are as follows.
First, perceived work-life imbalance among five-star hotel F&B employees was found to have a statistically significant negative (-) effect on job satisfaction.
This indicates that, in the context of hotel F&B work, conflict between the work and life domains acts as a factor that weakens employees' affective evaluation of their workplace.
Second, work-life imbalance also exhibited a statistically significant negative (-) direct effect on intention to stay, confirming that the higher the level of perceived work-life imbalance, the weaker
the employees' willingness to remain in the organization.
Third, job satisfaction had a statistically significant positive (+) effect
on intention to stay, and exerted the strongest influence among all variables analyzed in this study. This suggests that job satisfaction is a critical affective and attitudinal variable in workforce retention strategies for the hotel F&B sector.
Fourth, the results of the mediation analysis confirmed that job satisfaction plays a partial mediation role in the relationship between work-life imbalance and intention to stay.
In the model in which the mediator was added, the direct effect of work-life imbalance decreased but its statistical significance was maintained, and Sobel's Z-test likewise supported this result.
This study has academic significance in that it has empirically clarified the structural relationship through which work-life imbalance among five-star hotel F&B employees affects intention to stay via the mediation of job satisfaction.
In particular, the confirmation of a dual-pathway structure—in which
work-life imbalance affects intention to stay not only directly but also indirectly through reduced job satisfaction—emphasizes, from the perspective of hotel F&B human resource management, the necessity of integrated HR strategies including the enhancement of shift schedule predictability, the assurance of fairness in compensation systems, and the strengthening of supervisory emotional support. Furthermore,
considering the difficulty of retaining younger employees in the hotel F&B industry, the findings suggest that beyond merely sustaining tenure, it is important to build a sustainable working environment that simultaneously enhances both employees' work-life balance and job satisfaction.
Future research is needed to conduct comparative studies considering diverse hotel grades, regions, and types of employment, to verify long-term effects through longitudinal research designs, and to explore additional mediating and moderating variables.
