South Korean universities are experiencing unprecedented macro-environmental changes, including a decline in the school-age population, prolonged tuition regulations, and the proliferation of artificial intelligence (AI) technologies. This structural crisis acts as a multifaceted threat to university employees’ jobs, making employee-driven innovative behavior more crucial than ever. However, previous studies have largely measured job insecurity as a unidimensional construct, failing to identify the distinct effects of quantitative threats (loss of employment stability) and qualitative threats (deterioration of job characteristics). Furthermore, few studies in South Korea have explored the psychological mechanisms linking job insecurity and innovative behavior through the lens of Conservation of Resources (COR) and Job Demands-Resources (JD-R) theories.
Therefore, this study aimed to investigate the psychological mechanism through which job insecurity hinders innovative behavior by dividing it into quantitative and qualitative dimensions, with positive psychological capital (PsyCap) acting as a mediator. It also sought to explore effective job and social resources in crisis situations by examining the moderating effects of person-job fit (P-J fit) and alumni staff members. Data were collected from staff members at four-year universities in South Korea. A final sample of 310 valid responses was used for the analysis. Reliability and validity were assessed using SPSS and AMOS 29.0, and causal relationships were estimated via structural equation modeling (SEM). Mediation effects were tested using bootstrapping (5,000 resamples), while moderating effects were analyzed using hierarchical regression and multi-group analysis (MGA). Notably, measurement invariance was established prior to the MGA to ensure methodological rigor.
The results revealed that while quantitative job insecurity did not significantly affect innovative behavior, qualitative job insecurity exerted a strong negative effect. Both dimensions negatively impacted PsyCap, with the qualitative dimension showing a more pronounced adverse effect.
Furthermore, PsyCap had a strong positive effect on innovative behavior. The bootstrapping results also confirmed that PsyCap fully mediated the relationship between both dimensions of job insecurity and innovative behavior, as the indirect effects were significant whereas the direct effects were not statistically significant. This supports the “resource loss spiral” mechanism, indicating that job threats deplete psychological resources, subsequently impairing innovation.
Regarding moderation, P-J fit significantly mitigated the negative impact of quantitative job insecurity on PsyCap. Paradoxically, however, higher P-J fit amplified the impact of qualitative job insecurity, suggesting that highly committed core talent experiences more severe psychological distress when the intrinsic value of their job is compromised. Finally, multi-group analysis (MGA) revealed that the negative impact of qualitative job insecurity on PsyCap was significantly weaker for alumni than for non-alumni staff members.
Theoretically, this study overcomes the limitations of prior research by empirically demonstrating the differential impacts of job insecurity dimensions, thereby expanding the explanatory power of COR and JD-R theories. The paradoxical moderating effect of P-J fit provides a significant contribution, revealing that the buffering effect of job resources manifests differently based on the nature of the threat.
Practically, university management must implement HR systems that systematically manage qualitative job characteristics (e.g., career development, compensation design). Considering the fully mediated mechanism of PsyCap, universities must invest in training programs, such as Psychological Capital Interventions (PCI), to foster employees' resilience. Furthermore, the vulnerability of core talent to qualitative threats implies the need for meticulous management during job redesigns. Finally, the social resource of alumni identity should be strategically leveraged to overcome institutional crises.
