Authentic leadership has been recognized as an important factor in promoting positive employee attitudes and behaviors. Focusing on the Mongolian context, this research examined how authentic leadership influences employees' work engagement by investigating the mediating role of job meaningfulness and the moderating role of horizontal collectivism. Drawing on Social Exchange Theory, it was proposed that authentic leaders encourage employees to perceive their work as more meaningful, thereby enhancing their level of work engagement.
Data were collected through a survey of 200 full-time employees working in organizations in Ulaanbaatar and Erdenet, Mongolia. The findings indicated that authentic leadership had significant positive effects on both work engagement and job meaningfulness. Job meaningfulness also significantly mediated the relationship between authentic leadership and work engagement. However, horizontal collectivism did not significantly moderate this relationship.
These findings highlight job meaningfulness as an important psychological mechanism through which authentic leadership promotes employee engagement and extend the application of authentic leadership theory to the Mongolian context. From a practical perspective, the results suggest that organizations can strengthen employee engagement by fostering meaningful work experiences through authentic leadership.
