The purpose of this study was to examine the effect of depression on turnover intention among social welfare workers and to verify whether professional identity has a moderating effect on this relationship.
To achieve this purpose, the following two research questions were established: First, does depression among social welfare workers affect their turnover intention? Second, does professional identity moderate the relationship between depression and turnover intention?
To address these research questions, this study utilized the 2023 data from the “Survey on the Safety and Crisis Response of Social Welfare Facility Workers in Gyeongsangbuk-do,” conducted by the Gyeongsangbuk-do Social Welfare Human Rights Center. A total of 437 workers, including 216 residential facility workers and 221 community-use facility workers, were selected as the final subjects of analysis. The collected data were analyzed using SPSS 26.0 through descriptive statistics, independent samples t-tests, one-way ANOVA, correlation analysis, and hierarchical regression analysis. The results of the study are as follows.
First, with respect to the control variables, in the final model turnover intention was significantly higher for younger workers, for those with a college education compared to those with a high school education or below, for married workers, and for those who had experienced violence. In contrast, being female and holding a graduate-level education were significant predictors of turnover intention only in the model with control variables alone; these effects became non-significant once depression was entered. Second, depression had a significant positive (+) effect on turnover intention, indicating that the higher the level of depression among social welfare workers, the higher their turnover intention. Third, although the direct effect of professional identity on turnover intention was not statistically significant, the interaction term between depression and professional identity had a significant negative (-) effect on turnover intention, confirming that professional identity significantly moderates the relationship between depression and turnover intention. Specifically, even at the same level of depression, workers with higher professional identity showed a relatively smaller increase in turnover intention than those with lower professional identity, demonstrating that professional identity functions as a protective factor buffering the negative effect of depression.
The academic significance of this study lies in that it extended the role of professional identity—previously examined mainly through linear relationships—to a moderating factor that buffers the relationship between depression and turnover intention, and verified this effect empirically, thereby providing theoretical grounds for understanding the protective factors and the workers’ internal resources at work in the turnover of social welfare workers. The practical implications are that, in order to prevent the turnover of social welfare workers, social welfare organizations need to pursue an integrated approach that combines psycho-emotional support—such as regular mental health screening, referral to professional psychological counseling, debriefing programs for recovery after emotional labor, and the establishment of immediate psychological support systems following violence victimization—with intrinsic approaches that strengthen professional identity, including regular supervision, professional ethics education, and peer support programs, in addition to extrinsic improvements in treatment such as salary increases and better working conditions, and that it provides grounds and basic data for practical and policy interventions to protect the psychological well-being of social welfare workers and to ensure the sustainability of service quality.
