한국 영어교육에서 영어 학원은 매우 큰 비중을 차지하지만, 학원 영어 강사의 직업 정체성 형성과 협상에 관한 연구는 공교육 교사와 원어민 교사에 집중되어 온 영어교사 정체성(LTI) 연구 안에서 충분히 다루어지지 못했다. 본 연구는 두 명의 한국 학원 원장-강사가 시장 중심의 한국 사교육 맥락에서 어떻게 직업 정체성을 구성하고 협상하는지를 살펴본다.
본 연구는 수도권에서 중형 학원을 운영하는 20년 이상 경력의 원장-강사 두 명을 대상으로 한 인터뷰 기반 사례연구(Merriam & Tisdell, 2016)로 설계되었다. Mr. Chung은 영어 관련 학위 없이 20여 년의 강의 경력을 쌓아 왔고, Mr. Park은 미국에서 초등영어교육 석사 학위와 TESOL 자격을 취득한 뒤 학원을 운영해 왔다. 두 참여자는 학력 배경에서 대비되도록 선정되었으며, 이를 통해 서로 다른 출발 조건에서 직업적 정당성이 어떻게 구축되는지를 비교하고자 하였다. 각 참여자는 동일한 질문을 반복하는 방식이 아니라 발전적 순서로 구성된 세 차례의 반구조화 인터뷰에 참여하였다. 검증된 한국어 전사 자료는 내용 분석(Saldaña, 2013)을 통해 분석되었으며, 각 사례를 개별적으로 분석한 뒤 두 사례를 비교하였다. 학원 소유 지위는 강사로서의 행위주체성을 가능하게 하는 조건으로 다루었으며, 경영자로서의 역할은 분석 범위에서 제외하였다.
분석은 Choe(2016)의 단계 모델을 분석틀로 삼아 부정적 정체성, 행위주체성, 협상된 정체성의 세 단계로 구성하였다. 이어 논의에서는 두 사례를 실천공동체(Lave & Wenger, 1991; Wenger, 1998)와 위치이론(Davies & Harré, 1990)의 관점에서 해석하였다. 두 참여자는 공통적으로 세 가지 부정적 위치—’이류 교육자’, 시험 요구에 눌린 교육적 신념, 그리고 비용에 종속된 ‘서비스 제공자’—를 먼저 경험하였다. 두 사람 모두 자신의 학원을 소유한 데서 비롯된 자율성을 바탕으로 이러한 위치를 거부하였다. Mr. Chung은 직업적 부끄러움(쪽팔림)과 장인적 윤리를 거부의 근거로 삼았고, Mr. Park은 제도적 인정을 기다리지 않고 스스로 자신의 직업적 정당성을 부여하면서 막혀 있는 공교육 진입 경로를 결핍이 아니라 적성의 문제로 재해석하였다. 두 사람이 도달한 협상된 정체성, 즉 ‘보완적 가교’와 ‘하이브리드 교육자’는 구조적 긴장을 해소한 결과가 아니라 그 긴장 속에서 직업적으로 유효하게 작동하는 위치였다.
두 사례를 가로질러 볼 때 이러한 정체성 작업은 두 가지 구조적 조건에 의해 형성되었다. 첫째, ‘단일 관문 자격 체계’는 영어교사로서의 인정을 사실상 임용시험이라는 단 하나의 국가 공인 경로를 통해서만 부여하며, 그 밖의 전문 자본을 제도적으로 인정하지 않는다. 둘째, 학원 강사는 고부담 학습 성과에 대한 책임을 지면서도 공교육 교사에게 주어지는 제도적 인정은 받지 못한다. 자격을 갖춘 강사와 그렇지 않은 강사가 동일한 부정적 위치에 도달했다는 점에서, 이 인정의 결핍은 교사 개인이 아니라 영어교육장(field)에 속한 것이다. 이를 바탕으로 본 연구는 직업적 불안정성을 개인의 결핍이 아니라 단일 관문 밖의 전문성을 인정하지 않는 장(field)의 거부에서 비롯되는 것으로 재해석하고, 경력 있는 학원 강사가 실천의 측면에서는 중심에 있으면서 지위의 측면에서는 주변에 머무는 과정을 보임으로써 사교육 연구를 확장하며, ‘정당한 주변 참여(Lave & Wenger, 1991)’ 개념을 발전시켜 이들에게 주변성이 벗어나야 할 단계가 아니라 교수 활동이 비로소 가능해지는 장소임을 보인다. 이 두 사례는 위 조건들이 작동하는 방식을 입증하기보다 예시한다.

Korean private English academies (hagwons) play a central role in the country’s English education, yet the professional identity of hagwon instructors remains underexamined in language teacher identity (LTI) scholarship, which has concentrated on public-school and native-speaker teachers. This study examines how two veteran Korean hagwon owner-instructors construct and negotiate a professional identity within the market-driven context of Korean shadow education.
The study was designed as an interview-based case study (Merriam & Tisdell, 2016) of two veteran owner-instructors who run mid-sized independent hagwons in the Greater Seoul area. Mr. Chung built more than two decades of practice without a degree in an English-related field, while Mr. Park entered the field with a U.S. master’s degree in elementary English education and a TESOL certificate. The two were selected to differ in educational background. Each took part in three semi-structured interviews that followed a developmental sequence rather than repeating a fixed set of questions. The verified Korean transcripts were analyzed through content analysis (Saldaña, 2013), each case examined on its own before the two were compared. Ownership is treated as a condition enabling the participants’ agency as instructors; their managerial role lies outside the analysis.
Choe’s (2016) phase model structures the analysis, adapted into three phases: a negative identity, the agency through which each instructor responds, and a negotiated identity. The discussion then interprets the two cases through the communities-of-practice tradition (Lave & Wenger, 1991; Wenger, 1998) and Positioning Theory (Davies & Harré, 1990). Both participants were first positioned negatively in three recurring ways: as a second-rate educator, as a teacher whose pedagogical beliefs were pressed by exam demands, and as a service provider answerable to payment. Each refused these positions, drawing on the freedom that ownership of their academies afforded. Mr. Chung anchored his refusal in professional shame (jjokpallim, 쪽팔림) and a craft-based ethic; Mr. Park authorized his own professional standing and treated the closed public route as a matter of fit. Their negotiated identities—the Complementary Bridge for Mr. Chung and the Hybrid Educator for Mr. Park—were workable professional positions built within structural tension rather than resolutions of it.
Read across the two cases, this identity work was shaped by two structural conditions: single-gate credentialing, which grants recognition primarily through the National Teacher Recruitment Examination (Imyongsiheom, 임용시험) while treating other professional capital as non-convertible, and a second condition in which hagwon instructors are held accountable for high-stakes outcomes while the recognition reserved for public-school teachers is withheld. Because a credentialed and a non-credentialed teacher reached the same negative position, the recognition deficit belongs to the field rather than to the individual. The study therefore traces professional insecurity to the field’s non-recognition of competence gained outside single-gate credentialing rather than to personal deficit; it extends the shadow education literature by showing how veteran instructors become central in practice while peripheral in status; and it refines legitimate peripheral participation (Lave & Wenger, 1991) by treating the periphery, for these instructors, as where their teaching becomes possible rather than a stage to leave behind. These two cases illustrate, rather than establish, how identity is negotiated under these conditions.
