논문개요(초록) / 직장인의 내현적 자기애가 조직침묵에 미치는 영향: 사회부과적 완벽주의와 완벽주의적 자기제시의 병렬다중매개효과
본 연구는 직장인의 내현적 자기애가 조직침묵에 미치는 영향을 검증하고, 이 관계에서 사회부과적 완벽주의와 완벽주의적 자기제시의 병렬다중매개효과 를 확인하는 것을 목적으로 하였다. 또한 조직침묵을 체념적 침묵, 방어적 침 묵, 친사회적 침묵의 하위유형으로 구분하여, 각 완벽주의 변인의 매개효과가 침묵 유형에 따라 차별적으로 나타나는지를 검증하였다.
이를 위해 국내 기업 또는 기관에 재직 중인 정규직 직장인 300명을 대상으 로 온라인 설문조사를 실시하였으며, 수집된 자료는 SPSS Statistics 31.0과 PROCESS Macro(Model 4)를 활용하여 분석하였다. 매개효과의 유의성은 부트 스트래핑(5,000회, 95% 신뢰구간)을 통해 검증하였다.
주요 연구 결과는 다음과 같다. 첫째, 내현적 자기애는 조직침묵 총점에 유 의한 정적 영향을 미쳤으며, 하위유형별로는 체념적 침묵과 방어적 침묵에 유 의한 정적 영향을 미친 반면, 친사회적 침묵에는 유의한 영향을 미치지 않았 다. 둘째, 내현적 자기애와 조직침묵 총점 간의 관계에서 사회부과적 완벽주의 와 완벽주의적 자기제시는 각각 유의한 매개효과를 나타내어, 두 변인의 병렬 다중매개효과가 확인되었다. 셋째, 조직침묵의 하위유형별 분석에서 완벽주의 의 두 차원은 차별적인 매개효과를 보였다. 체념적 침묵과 방어적 침묵에서는 사회부과적 완벽주의만이 유의한 매개효과를 보인 반면, 친사회적 침묵에서는 완벽주의적 자기제시만이 유의한 매개효과를 나타냈다.
이러한 결과는 내현적 자기애가 조직침묵에 영향을 미치는 과정이 단일한 경로가 아니라, 타인의 기대에 대한 인지적 압박 경로(사회부과적 완벽주의)와 결함 노출을 회피하는 대인적 자기표현 경로(완벽주의적 자기제시)라는 서로 다른 완벽주의 기제를 통해 동시에 작동하는 복합적 구조임을 시사한다. 나아가 완벽주의의 두 차원은 침묵의 동기적 특성에 따라 차별적인 심리적 경로를 형성하며, 이는 조직침묵을 하위유형별로 구분하여 이해하는 접근의 필요성을 뒷받침한다. 본 연구는 조직침묵의 개인적 선행요인을 성격 변인과 자기조절 기제의 관점에서 규명하고, 완벽주의의 다차원적 구조를 조직행동 연구에 적 용하였다는 점에서 학술적 의의를 가진다.

The Parallel Multiple Mediating Effects of Socially Prescribed Perfectionism and Perfectionistic Self-Presentation
This study examined the effect of covert narcissism on organizational silence among employees and investigated the parallel multiple mediating effects of socially prescribed perfectionism and perfectionistic self-presentation in this relationship. Additionally, organizational silence was classified into three subtypes—acquiescent silence, defensive silence, and prosocial silence—to determine whether the mediating effects of each perfectionism variable differed across silence subtypes.
An online survey was conducted with 300 full-time employees working in domestic companies or organizations. The collected data were analyzed using SPSS Statistics 31.0 and the PROCESS Macro (Model 4). The significance of mediating effects was tested through bootstrapping (5,000 resamples, 95% confidence interval).
The main findings are as follows. First, covert narcissism had a significant positive effect on the overall organizational silence score. At the subtype level, covert narcissism significantly predicted acquiescent silence and defensive silence, whereas its effect on prosocial silence was not significant. Second, both socially prescribed perfectionism and perfectionistic self-presentation showed significant mediating effects in the relationship between covert narcissism and overall organizational silence, confirming the parallel multiple mediation model. Third, the two perfectionism dimensions exhibited differential mediating effects across silence subtypes. Socially prescribed perfectionism served as a significant mediator only for acquiescent and defensive silence, while perfectionistic self-presentation served as a significant mediator only for prosocial silence.
These findings suggest that the process through which covert narcissism influences organizational silence is not a single pathway but rather a complex structure operating simultaneously through two distinct perfectionism mechanisms: a cognitive pressure pathway involving the perception of others' expectations (socially prescribed perfectionism) and an interpersonal self-presentation pathway involving the avoidance of exposing imperfections (perfectionistic self-presentation). Furthermore, the two dimensions of perfectionism formed differential psychological pathways depending on the motivational characteristics of each silence subtype, supporting the need for a subtype-specific approach to understanding organizational silence. This study contributes to the literature by identifying individual antecedents of organizational silence from the perspective of personality variables and self-regulatory mechanisms and by applying the multidimensional structure of perfectionism to organizational behavior research.
