The Effect of Organizational Justice on Organizational Citizenship Behavior: The Mediating Effect of Organizational Commitment and the Moderated Mediating Effect of Leader–Member Exchange
This study aims to examine the effect of employees’ perceived organizational justice on organizational citizenship behavior(OCB), and to simultaneously verify the mediating effect of organizational commitment(affective commitment) and the moderated mediation effect of leader-member exchange(LMX) in this process. Whereas prior research has examined mediating or moderating effects independently, or has focused on specific leadership variables such as transformational leadership, the present study introduces LMX — which reflects the actual quality of the relationship between supervisors and subordinates — as a moderating variable, and analyzes through an integrated model how a fair organizational environment translates into voluntary behavior via psychological and relational mechanisms.
Data were collected from 400 employees working across various industries in South Korea through a self-report questionnaire using previously validated scales. The collected data were analyzed using bootstrapping procedures with SPSS 26.0 and PROCESS Macro v4.3.
The main findings are as follows. First, employees' perceived organizational justice had a significant positive effect on OCB. Second, affective commitment was found to significantly mediate the relationship between organizational justice and OCB, demonstrating that perceptions of fairness enhance employees' psychological attachment to the organization, which in turn promotes voluntary altruistic behavior. Third, the relationship between affective commitment and OCB was significantly moderated by LMX, with a higher level of LMX amplifying the positive effect of affective commitment on OCB, confirming a significant interaction effect. Fourth, the moderated mediation effect — whereby the indirect effect of organizational justice on OCB through affective commitment varies significantly by level of LMX — was ultimately verified. The strength of this mediated pathway increased significantly as LMX increased. Furthermore, the direct effect of organizational justice was not significant in the moderated mediation analysis (Model 14; B = .041, p 〉 .05), indicating that the effect of organizational justice on OCB is fully explained through the combined moderated mediation pathway of affective commitment and LMX.
These findings carry both theoretical and practical implications. Theoretically, by identifying the psychological mediation (affective commitment) and relational moderation (LMX) mechanisms operating along the organizational justice–OCB pathway within a single integrated model, this study supplements the limitations of prior individual studies and contributes to the theoretical refinement of the organizational behavior literature. Practically, the results suggest that establishing fair organizational systems and procedures, implementing human resource management strategies that strengthen employees' affective commitment, and promoting leadership development programs that facilitate high-quality leader-member exchange relationships are key strategies for enhancing OCB in organizational settings.

본 연구는 조직 구성원이 지각하는 조직공정성이 조직시민행동(OCB)에 미치는 영향을 규명하고, 그 과정에서 조직몰입(정서적 몰입)의 매개효과와 리더-구성원 교환관계(LMX)의 조절된 매개효과를 통합적으로 검증하는 것을 목적으로 한다. 기 존 연구가 매개 또는 조절 효과를 개별적으로 검토하거나 변혁적 리더십 등 특정 리더십 변인에 주목한 데 반해, 본 연구는 상사와 부하 간 실제 관계의 질을 반영 하는 LMX를 조절변인으로 도입하여, 공정한 조직 환경이 어떠한 심리적, 관계적 메커니즘을 통해 자발적 행동으로 전이되는지를 통합 모형으로 분석하였다. 연구 대상은 국내 다양한 산업군에 종사하는 직장인 400명을 대상으로 기존 검증된 척 도를 활용한 자기보고식 설문조사를 실시하였다. 수집된 자료는 SPSS 26.0과 PROCESS Macro v4.3을 활용하여 부트스트래핑 기반으로 분석하였다. 본 연구의 주요 분석 결과는 다음과 같다. 첫째, 조직 구성원의 조직공정성 지각은 조직시민행동에 유의한 정(+)의 영향을 미 치는 것으로 나타났다. 둘째, 조직공정성과 조직시민행동의 관계에서 정서적 몰입은 유의한 매개효과를 보 이는 것으로 확인되어, 공정성 지각이 조직에 대한 심리적 애착을 높여 자발적 이 타 행동을 유발함을 입증하였다. 셋째, 정서적 몰입과 조직시민행동 간의 관계는 리더-구성원 교환관계(LMX)에 의 해 유의하게 조절되었으며, LMX 수준이 높을수록 조직몰입이 조직시민행동에 미치 는 정적 영향력이 더욱 강화되는 상호작용 효과가 확인되었다. 넷째, 조직공정성이 정서적 몰입을 매개로 조직시민행동에 미치는 간접효과가 LMX 수준에 따라 유의하게 달라지는 조절된 매개효과를 최종적으로 검증하였다. LMX가 높을수록 해당 매개 경로의 영향력이 유의미하게 증가하는 것으로 나타났으며, 조 절된 매개 분석(Model 14)에서 조직공정성의 직접 효과는 유의하지 않게 나타나 (B=.041, p〉.05), 조직공정성이 조직시민행동에 미치는 영향이 조직몰입(정서적 몰입)과 LMX의 결합된 조절된 매개 경로를 통해 완전하게 설명됨을 확인하였다. 이러한 연구 결과는 다음과 같은 이론적, 실천적 시사점을 지닌다. 이론적으로는 조 직공정성-OCB 경로에 작동하는 심리적 매개(정서적 몰입)와 관계적 조절(LMX) 메커니즘을 하나의 통합 모형으로 규명함으로써, 기존 개별 연구의 한계를 보완하 고 조직 행동론 분야의 이론적 정교화에 기여하였다. 실천적으로는 조직 내 공정한 제도와 절차의 확립뿐만 아니라, 구성원의 정서적 몰입을 강화하는 인적자원관리 방안과 리더-구성원 간 고품질 교환관계 형성을 촉진하는 리더십 개발 프로그램이 조직시민행동 제고의 핵심 전략임을 시사한다. 중심어: 조직공정성, 조직시민행동(OCB), 조직몰입(정서적 몰입), 리더-구성원 교 환관계(LMX), 매개효과, 조절효과, 조절된 매개효과, 부트스트래핑
