The Effect of Employees’ Job Crafting on Subjective Career Success: The Dual Mediating Effects of Meaning of Work and Job Engagement
This study aimed to investigate the effect of job crafting, defined as employees’ proactive efforts to redesign and shape their own jobs, on subjective career success in the context of rapidly changing organizational environments. In particular, this study sought to identify the psychological mechanism through which job crafting leads to positive evaluations of one’s career. To this end, meaningful work was conceptualized as a cognitive mechanism, while work engagement was conceptualized as an affective and motivational mechanism, and their sequential mediating effects were examined in an integrated model.
To achieve the research objectives, a survey was administered to white-collar employees across various industries. Based on the valid responses collected, the hypotheses were tested using Structural Equation Modeling (SEM) and Hayes’ PROCESS Macro (Model 6).
The major findings of this study are as follows.
First, job crafting was found to have a significant positive direct effect on subjective career success. This finding suggests that employees who actively modify the boundaries, relationships, and perceptions associated with their work are more likely to evaluate their career paths as successful.
Second, both meaningful work and work engagement were found to serve as independent mediators in the relationship between job crafting and subjective career success.
Third, the primary focus of this study, namely the serial mediation effect, was supported. Specifically, job crafting enhanced employees’ perception of meaningful work, which in turn increased work engagement, ultimately leading to higher levels of subjective career success.
Fourth, analyses of the subdimensions of subjective career success revealed different mediation patterns. For job satisfaction and career satisfaction, the direct effect of job crafting was non-significant, while only the indirect effects through the mediators remained significant, indicating a full mediation model. In contrast, for employability, both direct and indirect effects were significant, suggesting a partial mediation model.
These findings offer several important implications. From a theoretical perspective, this study extends the literature on job crafting by identifying the psychological mechanism through which job crafting promotes subjective career success. Specifically, it demonstrates that proactive job crafting behaviors foster meaningful work as a cognitive mechanism, which subsequently enhances work engagement as an affective and motivational state, ultimately contributing to positive career outcomes. From a practical perspective, the findings suggest that organizations seeking to support employees’ career development should move beyond merely improving compensation and welfare systems. Instead, they should cultivate autonomous work environments and organizational cultures that enable employees to take ownership of their jobs and rediscover the value and meaning of their work.

본 연구는 급변하는 현대 조직 환경 속에서 조직 구성원이 스스로 자신의 직무를 재설계하는 '잡크래프팅(Job Crafting)' 행동이 개인의 주관적 경력성 공에 어떠한 영향을 미치는지 규명하고자 하였다. 특히, 잡크래프팅이라는 능 동적 행동이 어떠한 심리적 경로를 거쳐 경력에 대한 긍정적 평가로 이어지는 지 파악하기 위해, '일의 의미'를 인지적 기제로, '직무열의'를 정서적·동기적 기제로 설정하여 이들의 순차적 매개효과를 통합적으로 검증하였다. 연구 목적을 달성하기 위해 다양한 산업군에 종사하는 사무직 근로자를 대 상으로 설문조사를 실시하였으며, 최종적으로 수집된 유효 표본을 바탕으로 구조방정식 모델링(SEM)과 Hayes의 Process Macro(model 6)를 활용하여 가설을 검증하였다. 본 연구를 통해 도출된 주요 결과는 다음과 같다. 첫째, 조직 구성원의 잡크래프팅은 주관적 경력성공에 직접적으로 유의한 정(+)의 영향을 미치는 것으로 나타났다. 이는 개인이 업무의 범위나 관계, 인식을 스스로 조정할수록 자신의 경력 경로를 더욱 성공적이라고 평가하게 됨을 실증한다. 둘째, 잡크래프팅과 주관적 경력성공의 관계에서 일의 의미와 직무열의는 각각 독립적인 매개역할을 수행하는 것으로 확인되었다. 셋째, 본 연구의 핵심인 순차적 이중매개효과를 검증한 결과, 잡크래프팅이 일의 의미를 형성하고, 이것이 다시 직무열의를 고양하여 최종적으로 주관적 경력성공을 증진시키는 단계적 경로가 유의하게 도출되었다. 넷째, 주관적 경력성공의 하위요인별 분석에서는 직무만족과 경력만족의 경 우 잡크래프팅의 직접 효과가 사라지고 매개변수를 통한 간접 효과만 유의한 '완전매개' 모델이 확인된 반면, 고용가능성에서는 직접 효과와 간접 효과가 모두 유의한 '부분매개' 모델이 확인되었다. 이러한 연구 결과는 다음과 같은 의의를 가진다. 이론적 측면에서는 잡크래 프팅이라는 행동이 일의 의미라는 인지적 변화를 촉진하고, 이것이 다시 직무 열의라는 정서적·동기적 상태를 거쳐 최종적으로 주관적 경력성공으로 이어 지는 심리적 메커니즘을 규명함으로써 잡크래프팅 연구의 이론적 외연을 확장 하였다. 실무적 측면에서는 조직이 구성원의 경력 발달을 지원하기 위해 단순 히 보상이나 복지 체계를 개선하는 것을 넘어, 구성원이 스스로 직무의 주인 공이 되어 업무의 가치를 재발견할 수 있는 자율적인 업무 환경과 조직문화를 구축해야 한다는 실천적 시사점을 제공하였다.
