학습공동체 경험이 영유아교사의 놀이지원역량과 셀프리더십에 미치는 영향 : 원장의 사회적 지지 매개효과 김 호 수 아동보육학과 협성대학교 대학원 본 연구는 영유아교사의 학습공동체 경험이 놀이지원역량과 셀프리더십에 미치는 영향을 살펴보고, 이 과정에서 원장의 사 회적 지지의 매개효과를 검증하는 데 목적이 있다. 최근 놀이 중심 보육과정의 강조와 함께 영유아교사의 놀이지원역량과 전문성 향상에 대한 요구가 높아지고 있다. 교사의 전문성은 개인의 역량뿐 아니라 동료와의 협력적 학습 경험과 조직 차 원의 지원을 통해 발달할 수 있음에도 불구하고, 학습공동체 경험과 원장의 사회적 지지를 함께 고려하여 놀이지원역량 및 셀프리더십과의 관계를 살펴본 연구는 상대적으로 부족한 실 정이다. 이에 본 연구에서는 학습공동체 경험이 영유아교사의 놀이지원역량과 셀프리더십에 어떠한 영향을 미치는지 확인하 고, 원장의 사회적 지지가 이들 간의 관계에서 어떠한 역할을 하는지 검증함으로써 교사의 전문성 발달을 지원하기 위한 기 초자료를 제공하고자 하였다. 이를 위해 영유아교육기관에 근무하는 교사 227명을 대상으 로 설문조사를 실시하였다. 연구도구는 학습공동체 경험 척도, 놀이지원역량 척도, 셀프리더십 척도 및 원장의 사회적 지지 척도를 사용하였으며, 수집된 자료는 JAMOVI 2.4.14 프로그램 을 활용하여 기술통계, 상관분석, 회귀분석 및 매개효과 분석 을 실시하였다. 연구결과는 다음과 같다. 첫째, 학습공동체 경험은 원장의 사회적 지지에 정적인 영향을 미쳤으며, 놀이지원역량과 셀프 리더십 향상에도 유의하게 기여하는 것으로 나타났다. 둘째, 원장의 사회적 지지는 놀이지원역량과 셀프리더십에 모두 유 의한 정적 영향을 미치는 것으로 나타났다. 셋째, 원장의 사회 적 지지는 학습공동체 경험과 놀이지원역량의 관계, 학습공동 체 경험과 셀프리더십의 관계에서 각각 부분매개효과를 가지 는 것으로 나타났다. 이상의 결과는 영유아교사의 전문성 발달이 개인의 역량에 만 의존하기보다 협력적 학습 경험과 조직적 지원이 함께 작 용하는 과정 속에서 이루어질 수 있음을 보여준다. 특히, 학습 공동체 경험은 놀이지원역량과 셀프리더십 향상에 긍정적인 역할을 하는 것으로 나타났으며, 원장의 사회적 지지는 이러한 관계를 매개하는 중요한 요인으로 확인되었다. 따라서 영유아 교사의 전문성 향상을 위해서는 학습공동체 활동의 활성화와 함께 원장의 사회적 지지 체계를 강화하는 노력이 필요함을 시사한다. 주요어: 학습공동체 경험, 놀이지원역량, 셀프리더십, 원장의 사회적 지지, 매개효과

The Effects of Learning Community Experience on Early Childhood Teachers' Play Support Competency and Self-Leadership: Mediating Effects of Directors' Social Support

This study aimed to examine the effects of learning community experience on play support competency and self-leadership among early childhood teachers and to investigate the mediating effect of directors’ social support in these relationships. With the growing emphasis on play-based curricula, the importance of enhancing teachers’ play support competency and professional development has increasingly been recognized. Although teacher professionalism can be developed through collaborative learning experiences with colleagues as well as organizational support, relatively few studies have examined play support competency and self-leadership by considering both learning community experience and directors’ social support. Therefore, this study explored the effects of learning community experience on teachers’ play support competency and self-leadership and examined the mediating role of directors’ social support in these relationships to provide foundational data for supporting teachers’ professional development.
A survey was conducted with 227 teachers working in early childhood education institutions. The research instruments included scales measuring learning community experience, play support competency, self-leadership, and directors’ social support. The collected data were analyzed using JAMOVI 2.4.14, employing descriptive statistics, correlation analysis, regression analysis, and mediation analysis.
The findings were as follows. First, learning community experience had a positive effect on directors’ social support and significantly contributed to the enhancement of play support competency and self-leadership. Second, directors’ social support was identified as a significant predictor of both play support competency and self-leadership. Third, directors’ social support partially mediated the relationship between learning community experience and play support competency as well as the relationship between learning community experience and self-leadership.
These findings suggest that the professional development of early childhood teachers is shaped not only by individual competencies but also by collaborative learning experiences and organizational support. In particular, learning community experience played a positive role in enhancing teachers’ play support competency and self-leadership, while directors’ social support was identified as an important factor facilitating these effects. The findings further demonstrate the importance of considering both learning community experience and directors’ social support in promoting teachers’ professional development. Moreover, learning communities that foster collaborative reflection and experience sharing among teachers, together with directors’ social support, can serve as important foundations for enhancing play support competency and self-leadership among early childhood teachers.
