기업은 인공지능의 확산, 인구구조의 변화 등 급격한 환경 변화 속에서 인적자원의 전략적 관리가 중요한 과제로 부상하고 있다. 특히 구성원이 조직 내에서 지속적으로 성장하며 자신의 경력에 만족할 수 있도록 지원하는 것은 조직성과와 경쟁우위 확보의 핵심 요인이다.
이에 본 연구는 조직지원인식이 경력만족에 미치는 영향을 분석하고, 이 관계에서 직무만족의 매개효과와 직원몰입의 조건부 효과를 실증함으로써, 효과적인 HRD 전략 수립을 위한 학문적·실무적 시사점을 제시하고자 한다.
세부 연구 과정은 다음과 같다. 첫째, 조직지원인식, 직무만족, 경력만족, 직원몰입 간의 연구모형을 설정하고 변인 간 관계에 대한 연구문제를 선행연구를 통해 수립한다. 둘째, 조직지원인식, 직무만족, 경력만족 간의 직접적 영향 관계를 검증한다. 셋째, 조직지원인식과 경력만족의 관계에서 직무만족의 매개효과를 검증한다. 넷째, 조직지원인식과 경력만족의 관계에서 직무만족의 매개효과가 직원몰입 수준에 따라 달라지는지를 검증한다.
이를 위해 국내 기업에 재직 중인 정규직 근로자 420명을 대상으로 온라인 설문조사를 실시하였으며, 수집된 자료를 SPSS 28.0과 Hayes(2018)의 PROCESS Macro(Model 15)를 활용하여 분석하였다.
연구 결과 조직지원인식은 직무만족에 유의한 정(+)적 영향을 미쳤으며, 경력만족에 대한 직접효과는 유의하지 않았다. 둘째, 조직지원인식과 경력만족의 관계에서 직무만족의 매개효과가 통계적으로 유의하게 나타나, 조직지원이 직무만족을 통해 간접적으로 경력만족에 영향을 미침을 확인하였다. 셋째, 조직지원인식과 경력만족 간 관계에서 직원몰입의 조건부 직접효과는 통계적으로 유의하지 않았다. 넷째, 조직지원인식과 경력만족의 관계에서 직무만족을 매개로 한 조건부 간접효과는 직원몰입 수준에 따라 조절되는 것으로 확인되었다. 즉, 직원몰입 수준이 낮을 때 간접효과가 가장 크게 나타나고, 몰입 수준이 높아질수록 간접효과의 크기가 점진적으로 감소하는 완화효과가 확인되었다.
학문적 시사점으로 첫째, 조직지원인식이 조직구성원의 태도와 행동에 미치는 영향을 실증적으로 구명하였다는 점이다. 둘째, 직무만족의 매개 역할에 대한 이론적 타당성을 강화하였다. 셋째, 직원몰입의 조절효과를 검증함으로써 몰입의 조건적 역할을 실증적으로 제시하였다.
실무적 시사점으로는 첫째, 분석 결과 조직지원인식은 경력만족에 직접적인 영향을 미치지 않았으나 직무만족을 매개로 하였을 때 유의한 영향이 나타났으므로, 조직지원은 단편적인 복지 제공이나 보상 중심의 제도 운영에서 벗어나, 직무 특성과 직무만족 향상에 초점을 둔 전략적 지원체계로 설계될 필요가 있다. 둘째, 조직이 제공하는 지원은 구성원이 경력목표를 명확히 설정하고 직무경험과 성과를 축적할 수 있도록 촉진하는 방향으로 추진되어야 한다. 셋째, 구성원의 몰입 수준을 주기적으로 진단하고, 그 결과에 따라 몰입 수준별 맞춤형 HRD 전략을 운영할 필요가 있다.
향후 연구에서는 직원몰입의 세부 하위요인별로 직무만족과 경력만족에 미치는 영향력이 달라질 가능성을 검증하고, 산업 특성·경력단계·조직 규모 등 다양한 맥락적 요인을 고려한 후속 연구가 수행될 필요가 있다.

As organizations face rapid environmental changes, including the expansion of artificial intelligence and demographic shifts, strategic human resource management has become a critical priority. In particular, fostering an environment in which employees can continuously grow and experience career satisfaction is essential for enhancing organizational performance and sustaining competitive advantage. Accordingly, this study examines the effect of perceived organizational support on career satisfaction, focusing on the mediating role of job satisfaction and the conditional effect of employee engagement, to provide theoretical and practical implications for effective HRD strategies.
A research model was developed to examine the relationships among perceived organizational support, job satisfaction, career satisfaction, and employee engagement. Data were collected through an online survey of 420 full-time employees working in domestic companies and analyzed using SPSS 28.0 and Hayes’ (2018) PROCESS Macro (Model 15). The analyses tested the direct effects among the key variables, the mediating effect of job satisfaction, and the conditional effect of employee engagement.
The results indicate that perceived organizational support has a significant positive effect on job satisfaction, while its direct effect on career satisfaction is not significant. Job satisfaction significantly mediates the relationship between perceived organizational support and career satisfaction, confirming an indirect effect. In contrast, the conditional direct effect of employee engagement is not significant. However, the conditional indirect effect through job satisfaction varies by the level of employee engagement: the indirect effect is strongest at lower levels of engagement and gradually weakens as engagement increases, demonstrating a buffering effect.
Theoretically, this study empirically substantiates the role of perceived organizational support in shaping employee attitudes, reinforces the mediating function of job satisfaction, and provides evidence for the conditional role of employee engagement. Practically, the findings suggest that organizational support should move beyond welfare- or compensation-centered approaches and be strategically designed to enhance job satisfaction and meaningful job experiences, highlighting the need for differentiated HRD strategies based on employee engagement. Future research should examine the differential effects of engagement sub-dimensions and consider contextual factors such as industry characteristics, career stages, and organizational size.
