In the rapidly changing environment driven by accelerated technological innovation, organizations are required to implement innovative responses at the organizational level to secure competitiveness and ensure sustainable growth. Such environmental changes influence employees’ work behaviors, and the ability to flexibly respond to change—adaptive performance—has emerged as a critical factor for organizational survival and sustainability. Although various antecedents of adaptive performance have been examined, they cannot be fully explained by individual or job characteristics alone; instead, social interactions and contextual factors within organizations play an essential role. According to social exchange theory, when employees perceive support from their organization and leaders, reciprocal attitudes and behaviors are reinforced, leading to adaptive behaviors even in complex and dynamic contexts. Moreover, employees’ willingness to share knowledge can translate into actual behaviors that enhance adaptive performance by fostering information exchange and learning across the organization.
This study aims to investigate the effects of perceived organizational support (POS) and leader–member exchange (LMX) on employees’ adaptive performance, focusing on the mediating role of knowledge sharing intention (KSI). Data were collected through an online survey of 600 employees working in domestic companies, and analyses were conducted using Jamovi, JASP, and Mplus programs. The findings revealed the following: First, POS had a significant positive effect on both KSI and adaptive performance. Second, LMX positively influenced KSI, but its direct effect on adaptive performance was not statistically significant. Third, KSI positively affected adaptive performance. Fourth, KSI significantly mediated the relationship between POS and adaptive performance. Finally, KSI also significantly mediated the relationship between LMX and adaptive performance. Based on these findings, this study discusses theoretical and practical implications and provides suggestions for future research.
