본 연구는 국내 HRD 분야에서 사람 중심(person-centered) 접근의 활용이 확산되는 흐름 속에서, 잠재프로파일 분석을 중심으로 한 혼합모형 기반 분석의 적용 현황과 방법론적 특징을 체계적으로 규명하고, 이를 HRD 맥락의 실증 사례에 적용함으로써 LPA의 절차적 표준과 활용 가능성을 종합적으로 제시하는 것을 목적으로 한다. 이를 위해 문헌 분석과 실증 분석 사례의 두 축으로 연구를 구성하였다.
문헌 분석에서는 KCI 등재 주요 HRD 학술지 6종을 대상으로 2010년부터 2025년 11월 7일까지 발표된 LPA, LCA, LTA 활용 연구를 PRISMA 절차에 따라 선별하여 총 32편을 분석하였다. 분석 결과, 전체의 75.0%에 해당하는 24편이 연속형 지표를 활용한 LPA 연구로 확인되어 HRD 분야에서 LPA가 가장 활발하게 활용되고 있음을 확인하였다. 다수의 연구가 복수 정보지수(AIC, BIC, SABIC)와 우도비 검정(LMR-LRT, BLRT)을 병행하여 절차적 표준을 준수하고 있었으나, 평균 사후확률의 보고는 제한적이었고 일부 연구에서는 300명 이하의 표본 활용 및 5% 미만의 최소 집단 도출 등 표본 조건과 관련한 제약 요인이 파악되었다. 연구 대상은 주로 기업 근로자였으며, 예측요인은 인구통계학 변인이, 결과변인은 직무만족, 몰입, 이직의도 등이 주로 활용되었다.
실증 분석 사례에서는 제조업 사무직 근로자 700명을 대상으로 직무특성과 긍정심리자본을 프로파일 지표로 설정하고 LPA를 적용하였다. 정보지수 및 분류 품질 지표(엔트로피, 평균 사후확률, 분류확률표)를 종합적으로 고려하여 3개 잠재집단을 최종 선택하였으며, ‘낮은 자원인식형’, ‘중간 자원인식형’, ‘높은 자원인식형’으로 명명하였다. 보조변수 연계 분석(R3STEP, BCH) 결과, 학력과 직위가 집단 소속을 유의하게 예측하였으며, 자원 인식 수준이 높을수록 직무만족, 직원몰입, 혁신적 업무행동이 높고 이직의도는 낮은 일관된 서열 구조가 확인되었다.
종합적으로 본 연구는 국내 HRD 분야의 사람 중심 연구 동향을 체계적으로 통합하고, LPA의 절차적 표준, 분류 품질 진단, 보조변수 분석 절차를 실증적으로 제시함으로써 HRD 연구 및 실천에서 사람 중심 접근과 맞춤형 개입 전략 개발의 근거를 제공하였다. 또한 HRD 분야에서 LPA 활용 연구의 방법론적 표준화 및 실무적 확산을 위한 기초 자료로서 학문적 의의를 갖는다.

This study examined the application patterns and methodological characteristics of mixture model-based analyses, with a particular focus on latent profile analysis (LPA), in human resource development (HRD) research in Korea. In addition, by applying LPA to an empirical case situated within an HRD context, this study aimed to systematically demonstrate the procedural standards and practical applicability of LPA. To achieve these objectives, the research was structured around two components: a systematic literature review and an empirical application. The literature review analyzed 32 empirical studies employing LPA, latent class analysis (LCA), or latent transition analysis (LTA) published between 2010 and November 7, 2025, in six major KCI-indexed HRD journals, following the PRISMA guidelines. The results showed that 24 studies (75.0%) utilized LPA with continuous indicators, indicating that LPA has been the most widely applied person-centered method in HRD research. Although most studies adhered to recommended procedures by jointly considering multiple information criteria (AIC, BIC, SABIC) and likelihood ratio tests (LMR-LRT, BLRT), reporting of classification quality indices, particularly average posterior probabilities, was limited. In addition, several studies exhibited methodological constraints related to sample conditions, including the use of relatively small samples and the extraction of very small latent classes. In the empirical application, LPA was conducted using job characteristics and positive psychological capital as profile indicators among 700 employees in the manufacturing sector. Based on a comprehensive evaluation of information criteria and classification quality indices (entropy, average posterior probabilities, and classification probability matrices), a three-profile solution was selected and labeled as low, moderate, and high resource perception profiles. Auxiliary variable analyses using the R3STEP and BCH procedures indicated that education level and job position significantly predicted profile membership, and a consistent ordinal pattern was observed in which higher levels of perceived resources were associated with higher job satisfaction, employee engagement, and innovative work behavior, as well as lower turnover intention. Overall, this study integrates person-centered research trends in the Korean HRD field and empirically demonstrates key procedural considerations for LPA, including classification quality assessment and auxiliary variable analysis, thereby providing a methodological foundation for the application of person-centered approaches and the development of tailored intervention strategies in HRD research and practice.
