본 연구는 학생 참여형 수업이라는 교육적 이상과 현실의 충돌로 인해 초임 과학교사들이 겪는 딜레마를 조명하고, 교사공동체 내의 협력적 담화를 통해 이러한 딜레마를 생산적으로 다루어 나가는 과정을 심층적으로 탐색하는 데 목적이 있다.
이를 위해 수도권 소재 고등학교에 근무하는 4명의 초임 과학교사로 구성된 교사공동체를 대상으로 1년간의 질적 사례 연구를 수행하였다. 총 9차시의 공동체 모임 담화와 사전/사후 심층 면담, 총 8차시의 생명과학Ⅰ,Ⅱ 교실 수업 데이터 등을 수집하였으며, 지속적 비교 분석법을 통해 딜레마의 발생 과정 및 다룸의 과정, 교사공동체와 교실 실행의 관계를 도출하였다.
본 연구의 주요 결과는 다음과 같다. 첫째, 초임 교사들은 ‘과학적으로 사고하고 탐구하는 수업’과 ‘능동적으로 학습하는 수업’을 지향하였으나, 실제 현장에서는 ‘공정한 평가에 대한 압박’, ‘물리적 시수의 부족’, ‘학생들의 수준 차이 및 무기력’ 등 현실적 요소와 부딪히며 학생, 수업, 평가, 환경 영역의 다양한 딜레마에 직면하였다. 둘째, 교사들은 협력적 담화를 통해 딜레마를 ‘(1) 딜레마 가시화, (2) 정서적 지지, (3) 교수 실행 전략의 공동 구성, (4) 교수 원칙 형성’의 과정을 통해 다루어 나갔다. 특히 학생 참여라는 딜레마에 대해 교사들은 처음에는 당혹감과 좌절을 경험했지만 동료들과의 협력적 담화를 통해 학생들의 의외의 잠재력을 발견하고, 점차 학생의 다양한 특성을 고려한 섬세한 교수 전략을 구성했다. 셋째, 교사공동체의 딜레마 다룸은 교실 실행의 변화를 이끌어냈다. 공동체에서 논의된 실행 전략은 실제 수업에 적용되어 학생들의 참여를 유도하였으며, 교실에서의 성공과 실패 경험은 다시 공동체의 담화로 환류되어 기존의 교수 실행 전략 및 원칙을 정교화하는 선순환을 이루었다.
이러한 결과는 초임 교사공동체가 딜레마를 매개로 실천적 교수 방안을 창출하고 전문성을 확립하는 생산적 분투의 장임을 시사한다. 본 연구는 교사 교육이 외부 이론의 전달이 아닌, 현장의 딜레마를 스스로 가시화하고 해결해 나가는 상향식 협력을 지원하는 방향으로 나아가야 함을 제언한다.

This study aims to illuminate the dilemmas experienced by novice science teachers due to conflicts between the educational ideal of student-centered instruction and practical realities, and to deeply explore the process through which they productively address these dilemmas via collaborative discourse within teacher communities. To this end, a one-year qualitative case study was conducted with a teacher community consisting of four novice science teachers working at high schools in the metropolitan area. Data were collected from discourses of nine community meetings, pre- and post-in-depth interviews, and classroom teaching data from eight sessions of Life Science I and II, among others. Through constant comparative analysis, the processes of dilemma emergence and management, as well as the relationship between the teacher community and classroom practices, were derived.
The main findings of this study are as follows. First, novice teachers aspired to "scientifically thinking and inquiry-based classes" and "active learning classes," but in actual field settings, they encountered various dilemmas across the domains of students, instruction, assessment, and the environment, stemming from realistic factors such as "pressure for fair assessment," "insufficient instructional time," and "students' varying levels and apathy." Second, teachers addressed dilemmas through collaborative discourse involving the processes of "(1) making dilemmas visible, (2) emotional support, (3) co-construction of instructional strategies, and (4) formation of instructional principles." Particularly regarding student engagement dilemmas, teachers initially experienced confusion and frustration but, through collaborative discourse with peers, discovered students' unexpected potentials and gradually developed nuanced instructional strategies considering students' diverse characteristics. Third, the dilemma management within the teacher community led to changes in classroom practices. Instructional strategies discussed in the community were applied in actual classes to elicit student participation, and experiences of success and failure in the classroom fed back into the community's discourse, forming a virtuous cycle that refined existing instructional strategies and principles.
These results suggest that novice teacher communities serve as productive arenas of struggle where practical instructional approaches are generated and professional expertise is established through dilemmas. This study proposes that teacher education should move toward supporting bottom-up collaboration where practitioners themselves visualize and resolve field dilemmas, rather than transmitting external theories.
