포용적 리더십은 다양한 관점과 의견의 표현을 장려하여 지식 공유와 정보 흐름을 촉진한다. 이러한 개방적이고 포용적인 분위기는 부하 직원들의 혁신적인 사고와 창의력을 자극하는 데 도움이 된다. 다양한 배경과 경험을 가진 직원들은 서로 새로운 시각으로 복잡한 문제를 해결하고 신제품과 서비스를 개발하는 데 매우 중요한 관점을 제공할 수 있다. 따라서 포용적 리더십은 점차 중요한 관리 개념이 되었다. 포용적 리더십은 리더가 부하 직원과 상호작용할 때 나타나는 개방성, 접근 용이성 및 효율성을 말하며 최근 몇 년 동안 조직 및 관리 분야에서 리더십 연구의 중요한 주제가 되었다. 효과적인 리더십은 부하 직원의 가치 지향과 행동 패턴을 기반으로 해야 하며 결국 부하 직원의 지원과 팔로워십 행동 없이는 리더십을 달성하기 어렵다. 사회 정체성 이론은 리더십 행동이 어떻게 영향을 미치는지 설명하고 부하 직원이 자신의 그룹 정체성을 인정하는 것이 리더십 형성 과정에서 중요한 역할을 하는지 여부를 지적하는 데 널리 사용된다. 리더는 팀이나 조직의 목표를 달성하기 위해 그룹 구성원의 정체성을 형성하고 강화할 수 있으며 이 이론은 이미 광범위하게 연구되고 검증되었다. 이 연구는 주로 사회 정체성 이론을 기반으로 포용적 리더십과 팔로워십 행동 사이의 관계를 탐구하고 다음 네 가지 핵심 질문에 답한다. 첫째, 포용적 리더십이 팔로워십 행동을 유의하게 향상시킬 수 있는가? 둘째, 관계 정체성과 조직 정체성은 포용적 리더십이 팔로워십 행동에 영향을 미치는 과정에서 매개 효과를 발휘하는가? 셋째, 조직의 두 가지 다른 정체성 메커니즘으로서 관계 정체성과 조직 정체성은 매개 과정에서 어떤 상호작용이나 연관성이 존재하는가? 넷째, 중국의 특유의 문화적 배경에서 권력 거리는 포용적 리더십이 팔로워십 행동에 미치는 영향의 강도를 어떻게 조절하는가? 이 연구는 포용적 리더십, 관계 정체성, 조직 정체성, 팔로워십 행동 및 권력 거리와 같은 관련 분야의 선행연구를 검토하고 관계형 리더십 이론, 사회 정체성 이론 및 사회적 교환 이론을 결합하여 연구 모형을 구성하고 해당 가설을 제안하였다. 국내외 성숙한 척도를 선정하여 신뢰성과 타당성을 먼저 분석하고 부적격 문항을 제거한 후 공식 설문지를 구성하고 1044개의 유효한 설문지를 수집했다. 공식 설문지 데이터의 정규성, 동일 방법 편의, 신뢰성 및 타당성을 검증하고 SPSS 20.0 및 PROCESS 5.0과 같은 통계 소프트웨어를 사용하여 단계적 회귀 분석을 수행하여 연구 가설을 실증적으로 분석했다. 연구에 따르면 포용적 리더십은 팔로워십 행동에 긍정적 영향을 미치며 관계 정체성과 조직 정체성은 각각 포용적 리더십과 팔로워십 행동 사이에서 매개

Inclusive leadership promotes knowledge sharing and information flow by
encouraging the expression of various perspectives and opinions. This open and
inclusive atmosphere helps to stimulate employees' innovative thinking and
creativity. Employees with diverse backgrounds and experiences can provide a
very important perspective in solving complex problems and developing newproducts and services with new perspectives from each other. Therefore, inclusive
leadership has gradually become an important management concept. Inclusive
leadership refers to the openness, accessibility, and efficiency that appear when
leaders interact with subordinates and has become an important topic of
leadership research in the field of organization and management in recent years.
Effective leadership should be based on subordinates' value orientation and
behavioral patterns, and in the end, it is difficult to achieve leadership without
subordinates' support and follow-up behavior. Social identity theory is widely used
to explain how leadership behavior affects and to point out whether subordinates'
recognition of their collective identity plays an important role in the leadership
formation process. Leaders can form and strengthen the identity of group
members to achieve the goals of a team or organization, and this theory has
already been extensively studied and verified.
This study explores the relationship between inclusive leadership and
followership behavior based primarily on social identity theory and answers the
following four key questions.
(1) Can inclusive leadership effectively promote followership behavior?
(2) Does relationship identity and organizational identity play a mediating role
in the relationship between inclusive leadership and followership behavior?
(3) What are the interrelationships between relationship identity and
organizational identity as two different types of identity in an organization?
(4) How does the power street regulate the relationship between inclusive
leadership and followership behavior in China's corporate environment?
This study reviewed literature in related fields such as inclusive leadership,
relationship identity, organizational identity, followership behavior, and power
distance, combined relational leadership theory, social identity theory, and social
exchange theory to construct a research model and propose the corresponding
hypothesis. By selecting mature scales at home and abroad, reliability and validity
were analyzed first, ineligible questions were removed, an official questionnaire
was constructed, and 1044 valid questionnaires were collected. The normality,
convenience of the same method, reliability and validity of the official
questionnaire data were tested, and the research hypothesis was empirically
analyzed by performing stepwise regression analysis using statistical software such
as SPSS 20.0 and PROCESS 5.0.
Studies have shown that inclusive leadership has a positive effect on
followership behavior, and relationship identity and organizational identity not only
mediate between inclusive leadership and followership behavior, but also in turn
continuously, and among them, the mediating effect of relationship identity is
much greater than that of organizational identity. Relationship identity completely
mediates the influence of inclusive leadership on organizational identity, and
inclusive leadership has an insignificant and negative effect on organizational
identity. In addition, the distance of power plays a static control role in the
relationship between inclusive leadership and followership behavior, indicating that
followership behavior of higher employees is more evident than employees with
lower distances of power.
Based on the results of the study, this study suggests that companies should
pay attention to fostering managers' inclusive leadership behaviors and encourage
managers to encourage employees and create a positive working atmosphere
through openness, accessibility, and availability of inclusive leadership. At the
same time, managers should stimulate employees' followership behavior by
improving employees' relationship identity and organizational identity in their daily
tasks, increasing employees' trust in managers, and allowing employees to
participate more actively in decision-making and execution. The innovations of
this study are mainly reflected in three aspects.
(1) It expands the relationship mechanism between inclusive leadership and
followership behavior, and not only does relationship identity and organizational
identity mediate each other based on the mediation of organizational identity
during existing studies, but also in turn continuous mediation, enriching the path
through which inclusive leadership influences subordinates' followership behavior
through the influence of identity.
(2) In the process of revealing that relationship identity occupies a more
important position in mediating than organizational identity, and in the process of
relationship identity and organizational identity in turn, the mediating effect of
relationship identity is much greater than that of organizational identity, and
relationship identity has a complete mediating effect between inclusive leadership
and organizational identity, which also means that inclusive leadership may have
a negative effect on organizational identity. It is different from the conclusion
that inclusive leadership has a positive effect on organizational identity in
previous studies, suggesting that relationship identity can have a "double-edged
sword" effect.
(3) It is suggested that the distance of power plays a static moderating role in
the relationship between inclusive leadership and followership behavior, which is
different from the negative moderating effect of the distance of power in
Western culture. Combining it with the "human orientation" characteristics of
leaders and subordinates from the perspective of Chinese culture, it provides a
new analytical perspective on the moderating effect of the distance of power in
various cultural backgrounds.
