본 연구의 목적은 영유아교사의 감정노동과 소진 간의 관계에서 그릿(grit)의 매개효과와 사회적 지지의 조절된 매개효과를 검증하는 데 있다. 이를 위해 본 연구에서는 다음과 같은 연구문제를 설정하였다.
첫째, 영유아교사의 일반적 특성에 따라 감정노동, 그릿, 사회적 지지, 소진에는 어떠한 차이가 있는가?
둘째, 영유아교사의 감정노동, 그릿, 사회적 지지, 소진 간의 관계는 어떠한가?
셋째, 영유아교사의 감정노동, 그릿, 사회적 지지가 소진에 미치는 영향은 어떠한가?
넷째, 영유아교사의 감정노동과 소진의 관계에서 그릿은 매개효과를 가지는가?
다섯째, 영유아교사의 감정노동이 그릿에 미치는 영향은 사회적 지지에 의해 조절되는가?
본 연구의 대상은 경상북도 소재 어린이집에 근무하는 영유아교사로, 2025년 9월 5일부터 9월 15일까지 임의표집을 통해 자기기입식 설문조사를 실시하였다. 회수된 설문지 중 불성실 응답과 결측 자료를 제외한 총 448부를 최종 분석에 활용하였다. 자료 분석은 SPSS 25.0과 SPSS PROCESS macro 4.3을 활용하여 신뢰도 분석, 기술통계, 상관관계 분석, 다중회귀분석을 실시하였으며, PROCESS macro의 Model 4와 Model 7을 적용하여 매개효과 및 조절된 매개효과를 검증하였다.
연구 결과는 다음과 같다.
첫째, 영유아교사의 그릿은 연령, 결혼 여부, 학력, 직위에 따라 유의한 차이가 나타났으며, 사회적 지지는 학력, 직위, 담당 영유아 연령에 따라 차이가 있는 것으로 확인되었다. 소진은 연령, 결혼 여부, 교직원 수, 경력, 직위에 따라 유의한 차이가 나타났다.
둘째, 감정노동, 그릿, 사회적 지지, 소진 간에는 대부분 통계적으로 유의한 상관관계가 나타났다.
셋째, 영유아교사가 인식한 감정노동은 소진에 유의한 영향을 미치는 것으로 나타났으며, 하위요인별로는 자연적 행동이 소진에 부적 영향을 미친 반면, 표면적 행동은 소진에 정적 영향을 미치는 것으로 확인되었다. 또한 그릿의 하위요인 중 열정은 소진에 유의한 부적 영향을 미치는 것으로 나타났다. 사회적 지지의 하위요인 중 상사지지와 동료지지는 소진에 부적으로 유의한 영향을 미치는 것으로 확인되었다.
넷째, 감정노동과 소진의 관계에서 그릿의 매개효과가 유의하게 나타나, 감정노동이 그릿을 통해 소진에 간접적으로 영향을 미치는 경로가 확인되었다.
다섯째, 감정노동과 그릿의 관계에서 사회적 지지(상사지지, 동료지지)의 조절된 매개효과가 유의하게 나타나, 사회적 지지 수준에 따라 감정노동이 그릿을 매개로 소진에 미치는 영향이 달라지는 조건부 과정이 확인되었다.
이러한 결과는 영유아교사의 소진을 예방하기 위해 감정노동 자체를 감소시키는 개입뿐 아니라, 감정노동이 소진으로 전이되는 과정에서 작용하는 개인적 자원인 그릿과 환경적 자원인 사회적 지지를 통합적으로 강화할 필요성을 시사한다. 본 연구는 감정노동–소진 관계에서 매개변수와 조절변수를 동시에 고려한 조건부 과정 모형을 검증함으로써, 영유아교사의 소진을 설명하는 이론적 틀을 확장하고, 실천 및 정책 차원의 개입 방향에 중요한 시사점을 제공한다.

This study aims to examine the mediating effect of grit and the moderated mediating effect of social support in the relationship between emotional labor and burnout among early childhood teachers. To address this objective, the following research questions were established:
1) What differences exist in emotional labor, grit, social support, and burnout based on the general characteristics of early childhood teachers?
2) What are the levels and correlations among these variables?
3) How do emotional labor, grit, and social support influence burnout?
4) Does grit mediate the relationship between emotional labor and burnout?
5) Is the impact of emotional labor on grit moderated by social support?
The study participants consisted of early childhood teachers currently employed at childcare centers in Gyeongsangbuk-do. Data were collected through a self-administered survey using convenience sampling from September 5 to September 15, 2025. Out of the collected questionnaires, 448 (99.56%) were utilized for the final analysis after excluding two incomplete responses. Data analysis was conducted using SPSS 25.0 and the SPSS PROCESS Macro 4.3, involving reliability analysis, frequency analysis, descriptive statistics, correlation analysis, and multiple regression. To verify the mediating and moderated mediating effects, Model 4 and Model 7 of the PROCESS Macro were employed, respectively.
The key findings are as follows: First, significant differences in grit were found based on age, marital status, education level, and position; social support varied by education level, position, and the age of the children; and burnout showed significant differences according to age, marital status, number of staff, career experience, and position. Second, statistically significant correlations were identified among emotional labor, grit, social support, and burnout. Third, emotional labor significantly influenced burnout; specifically, "natural acting" had a significant negative effect, while "surface acting" had a significant positive effect on burnout. Fourth, the "passion" sub-factor of grit was found to have a significant negative impact on burnout. Fifth, supervisor and colleague support—sub-factors of social support—significantly and negatively influenced burnout. Sixth, the mediating effect of grit in the relationship between emotional labor and burnout was confirmed. Seventh, the moderated mediating effect of supervisor and colleague support in the relationship between emotional labor and grit was statistically significant.
These results suggest that while interventions to reduce occupational stressors are necessary to prevent burnout among early childhood teachers, it is equally vital to emphasize the importance of grit and social support as psychological buffers in the process where stress leads to burnout.
