본 연구는 미용산업종사자의 워라벨(Work-Life Balance)이 직무만족 과 조직몰입, 이직의도에 미치는 영향을 규명함으로써 미용산업 내 인적 자원 관리의 효율성을 제고하고, 종사자의 삶의 질 향상과 산업의 지속가 능한 발전을 위한 기초자료를 제시하는 데 목적이 있다.
현대 사회에서 워라벨은 근로자의 삶의 질과 직무성과를 결정짓는 중 요한 요인으로, 특히 서비스 중심의 미용산업에서는 종사자의 정서적·심리적 안정과 직무만족이 서비스 품질과 고객 만족에 직결된다. 이에 본 연구는 미용산업 종사자의 워라벨 수준이 직무만족 및 조직 내 행동에 어떠한 영향을 미치는지를 실증적으로 분석하고, 전공별(헤어, 메이크업, 피부, 네일) 직종 간의 워라벨 및 직무만족·이직의도의 차이를 비교 분석함 으로써 분야별 맞춤형 인사관리 방안의 기초자료를 마련하고자 하였다.
연구의 구체적 목적은 다음과 같다. 첫째, 미용산업종사자의 워라벨이 직무만족에 미치는 영향을 분석한다. 둘째, 워라벨이 조직몰입에 미치는 영향을 규명한다. 셋째, 워라벨이 이직의도에 미치는 영향을 살펴봄으로써, 종사자의 근속 유지 및 조직 안정성 확보를 위한 시사점을 도출하고자 한다. 넷째, 전공별로 워라벨이 직무만족에 미치는 영향의 차이를 각 직종의 특성에 따른 근로환경 개선 방향을 제시하고자 한다. 또한 본 연구는 미용산업 종사자를 헤어, 메이크업, 피부, 네일의 네 전공으로 구분 하여, 각 전공별 워라벨이 직무만족, 조직몰입, 이직의도에 미치는 영향을 비교·분석하였다. 이를 통해 전공별 워라벨 인식 차이와 그 영향요인을 규명함으로써 인사관리 방안 수립의 기초자료를 제공하는데 의의가 있다.
연구의 실증조사는 2025년 7월 31일부터 9월 15일까지 미용산업종사자 를 대상으로 실시하였다. 자료 수집은 자기기입식 설문조사를 통해 이루 어졌으며, 총 700부의 설문지를 배포하여 635부를 회수하였다. 이 중 응답이 불성실하거나 분석에 부적합한 58부를 제외한 577부를 최종 분석에 사 용하였다. 설문지는 일반적 특성(10문항), 워라벨(16문항), 직무만족(20문 항), 조직몰입(16문항), 이직의도(9문항) 등 총 71문항으로 구성되었으며, 5점 Likert 척도를 사용하였다.
수집된 자료는 SPSS Ver. 24.0 프로그램을 활용하여 분석하였다. 분석 방법으로는 첫째, 조사대상자의 인구통계학적 특성을 파악하기 위해 빈도 분석을 실시하였다. 둘째, 주요 변수들의 타당성과 신뢰성을 검증하기 위 해 요인분석과 신뢰도분석(Cronbach’s α)을 수행하였다. 셋째, 워라벨이 직무만족, 조직몰입, 이직의도에 미치는 영향을 분석하기 위해 다중회귀분 석을 실시하였으며, 요인추출에는 주성분분석법, 요인 회전에는 Varimax 를 적용하였다.
연구 결과는 다음과 같다. 미용산업종사자의 워라벨 수준은 직무만족, 조직몰입, 이직의도에 유의미한 영향을 미치는 것으로 나타났다.
첫째, 워라벨의 하위요인인 일과여가, 일과성장, 일과가족은 전체 조사 대상자의 직무만족에 정(+)의 영향을 미쳤다. 전공별 분석 결과, 헤어 전 공 종사자는 직업인식과 근무환경 만족에, 메이크업과 피부 전공자는 직 업인식과 조직만족에, 네일 전공자는 직업인식, 근무환경, 조직만족 모두 에 정(+)의 영향을 미쳤다. 이는 전공별 직무 특성과 근무환경의 차이가 워라벨 인식과 직무만족에 상이하게 작용함을 보여준다.
둘째, 조직몰입에 대한 분석 결과, 워라벨의 하위요인들은 가치몰입과 소속몰입에 정(+)의 영향을 미쳤다. 전공별로는 헤어, 피부, 네일 전공 종사자는 가치몰입과 소속몰입에, 메이크업 전공 종사자는 가치몰입과 이직 몰입에 정(+)의 영향을 미치는 것으로 나타났다. 헤어 전공은 장기 고객 유지와 팀 협업으로 직무 자부심과 소속감이 강하게 형성되었고, 메이크 업 전공은 프로젝트 중심의 불규칙 근무 환경 속에서 개인 성장과 성취감 이 조직몰입에 주요 요인으로 작용하였다. 피부 전공은 감정노동 비중이 높아 가족 및 조직의 정서적 지지가 중요하게 작용했으며, 네일 전공은 자율적 근무와 자기결정권이 핵심 요인으로 작용하여 조직몰입 수준을 높였다.
셋째, 이직의도 분석 결과, 일과여가 및 일과성장이 전체 종사자의 이직 의도에 부(-)의 영향을 미쳤으며, 균형이 잘 이루어질수록 이직의도가 낮았다. 전공별로는 헤어 전공은 예약 중심 근무와 안정적 고객층 확보가 이직의도를 낮추는 요인으로 나타났으며, 메이크업 전공은 프로젝트 단위 근무와 불규칙 근무 속에서도 성장 기회와 성취감이 이직의도 감소에 영 향을 미쳤다, 피부 전공은 감정노동이 많은 환경에서 정서적 안정과 지원 체계가 이직의도에 중요한 역할을 하였고, 네일 전공은 근무 자율성과 자기결정권이 이직의도에 핵심 요인으로 작용하였다.
이러한 결과는 미용산업 내에서 워라벨이 단순한 개인적 만족 요인을 넘어, 조직의 성과와 지속가능성에 직접적인 영향을 미치는 핵심 요인임 을 시사한다. 특히 전공별 워라벨이 직무만족, 조직몰입, 이직의도에 미치 는 영향은 직종별 근무형태, 업무 특성, 정서적 부담 및 성장 기회 등 직 무 구조적 요인에 따라 다르게 나타났다.
따라서 미용산업에서는 전공별 특성을 반영한 맞춤형 워라벨 지원 제 도와 근무환경 개선 전략이 필요함을 시사한다. 아울러 미용업 경영자는 종사자의 워라벨 향상을 위해 근무제도 개선, 휴식 및 복지 프로그램 강 화, 조직 내 소통 확대 등을 통해 직무만족과 조직몰입을 높이고, 이직률 을 완화할 수 있는 전략적 접근을 고려해야 한다.
본 연구의 한계점 및 제언은 다음과 같다. 첫째, 조사대상자의 지역적 분포와 고용형태의 다양성이 충분히 확보되지 못하였으므로, 향후 연구에 서는 보다 폭넓은 표본을 확보하여 일반화를 높일 필요가 있다. 둘째, 연 구변수가 워라벨, 직무만족, 조직몰입, 이직의도로 한정되어 있어 임금수준, 조직문화, 고객관계, 리더십 등 다양한 요인을 반영하지 못하였다. 셋째, 본 연구에서 확인된 전공별 워라벨의 차이와 직무특성의 상관관계를 기반으로, 각 전공에 적합한 근로환경 개선 프로그램이나 조직문화 활성 화 전략을 구체적으로 제시하는 후속 연구가 이루어진다면 미용산업의 지속가능한 발전에 기여할 수 있을 것이다. 본 연구는 미용산업종사자의 워라벨이 직무만족과 조직몰입을 높이고 이직의도를 완화시킨다는 실증적 근거를 제시함으로써, 인적자원 관리와 정책적 지원 방안 마련에 기여하였다. 나아가 전공별 직무특성을 고려한 워라벨 관리의 중요성을 강조함으로써, 종사자의 삶의 질 향상과 조직 경 쟁력 강화를 동시에 실현할 수 있는 방향을 제시했다는 점에서 학문적·실무적 의의가 크다고 할 수 있다.

This study aims to provide basic data for improving human resource management efficiency in the beauty industry and enhancing workers’ quality of life and sustainable development of the industry by examining the effects of work-life balance (WLB) on job satisfaction, organizational commitment, and turnover intention among beauty industry workers.
In modern society, WLB is a crucial factor that determines employees’ quality of life and job performance. Especially in service-oriented industries such as the beauty sector, employees’ emotional and psychological stability and job satisfaction directly impact service quality and customer satisfaction. This study empirically analyzes how the level of WLB among beauty industry workers affects job attitudes and organizational behaviors and compares differences in WLB, job satisfaction, and turnover intention by specialization (hair, makeup, skin care, and nails) to provide foundational data for tailored human resource management strategies.
The specific objectives of this study are as follows. First, to analyze the effect of WLB on job satisfaction. Second, to examine the effect of WLB on organizational commitment. Third, to investigate the effect of WLB on turnover intention, providing implications for employee retention and organizational stability. Fourth, to explore differences in the impact of WLB on job attitudes by specialization and suggest directions for improving work environments according to the characteristics of each occupation.
The study categorized beauty industry workers into four specializations—hair, makeup, skin care, and nails—and compared and analyzed the effects of WLB on job satisfaction, organizational commitment, and turnover intention according to job characteristics and working conditions. By identifying differences in WLB perception and its influencing factors by specialization, this study provides foundational data for developing occupation-specific human resource management strategies.
Empirical data were collected from July 31 to September 15, 2025, using a self-administered questionnaire. A total of 700 questionnaires were distributed, and 635 were returned. After excluding 58 invalid or incomplete responses, 577 questionnaires were used for the final analysis. The questionnaire consisted of 71 items, including demographic characteristics (10 items), WLB (16 items), job satisfaction (20 items), organizational commitment (16 items), and turnover intention (9 items), measured on a 5-point Likert scale.
Data were analyzed using SPSS version 24.0. First, frequency analysis was conducted to examine the demographic characteristics of respondents. Second, factor analysis and reliability analysis (Cronbach’s α) were performed to verify the validity and reliability of the main variables. Third, multiple regression analysis was conducted to examine the effects of WLB on job satisfaction, organizational commitment, and turnover intention. Principal component analysis was used for factor extraction, and Varimax rotation was applied.
The results indicated that WLB significantly affects job satisfaction, organizational commitment, and turnover intention among beauty industry workers. First, sub-factors of WLB—work-leisure balance, work-growth balance, and work-family balance—positively influenced overall job satisfaction. By specialization, hair workers’ job satisfaction was influenced by occupational perception and work environment satisfaction; makeup and skin care workers’ satisfaction was influenced by occupational perception and organizational satisfaction; nail workers’ satisfaction was positively affected by occupational perception, work environment, and organizational satisfaction. These results suggest that differences in job characteristics and working conditions by specialization influence WLB perception and job satisfaction differently.
Second, regarding organizational commitment, WLB sub-factors positively affected both value commitment and affective commitment. By specialization, hair, skin care, and nail workers showed positive effects on value and affective commitment, whereas makeup workers’ WLB influenced value commitment and continuance commitment. Hair workers’ long-term client relationships and team collaboration enhanced pride and belonging; makeup workers’ project-based, irregular work environments made personal growth and achievement key factors for organizational commitment; skin care workers relied on emotional and organizational support due to high emotional labor; nail workers’ autonomy and self-determination increased organizational commitment.
Third, regarding turnover intention, work-leisure balance and work-growth balance negatively influenced turnover intention, indicating that better balance lowers turnover intention. By specialization, hair workers’ stable client base and appointment-based schedules reduced turnover intention; makeup workers’ growth opportunities and achievements in project-based work also decreased turnover intention; skin care workers’ emotional stability and support systems were crucial in reducing turnover intention; nail workers’ autonomy and self-determination played a key role.
These results suggest that WLB is not merely a personal satisfaction factor but a critical determinant of organizational performance and sustainability. The impact of WLB on job satisfaction, organizational commitment, and turnover intention varies according to job type, work characteristics, emotional burden, and growth opportunities.
Therefore, the beauty industry should implement tailored WLB support systems and work environment improvement strategies reflecting each specialization’s characteristics. Managers should consider strategic approaches, including improving work systems, enhancing rest and welfare programs, and expanding organizational communication to improve job satisfaction and organizational commitment while reducing turnover.
The study’s limitations and recommendations are as follows. First, the regional distribution and employment types of participants were not sufficiently diverse, so future research should secure broader samples for generalizability. Second, variables were limited to WLB, job satisfaction, organizational commitment, and turnover intention, without including factors such as salary, organizational culture, client relations, or leadership. Third, follow-up studies based on the correlations between specialization-specific WLB differences and job characteristics could propose concrete improvement programs or strategies to activate organizational culture, contributing to the sustainable development of the beauty industry.
This study provides empirical evidence that WLB enhances job satisfaction and organizational commitment while mitigating turnover intention among beauty industry workers, contributing to human resource management and policy development. By emphasizing specialization-based WLB management, it offers a direction to simultaneously improve employees’ quality of life and strengthen organizational competitiveness, highlighting both academic and practical significance.
