국문 초록 (Abstract)

경력단절 여성의 사회적지지와 진로탄력성과의 관계에서 그릿의 매개효과
본 연구는 저출생과 고령화의 인구구조 변화로 경제활동 인구가 급격히 감소할 것으로 예상됨에 따라 경력단절 여성의 사회적지지와 진로탄력성과의 관계에서 그릿의 매개효과를 알아봄으로써 경력단절 여성에 대한 유용한 기초자료를 제공하고 진로 개발과 성공적인 노동시장의 재진입을 수립하는데 도움이 되고자 한다.
이러한 검증을 위하여 본 연구는 2025년 1월 2일부터 1월 31일까지 경력단절 여성으로 현재 경제활동의 경험이 중단되거나 경험이 없는 만 20-59세 성인 여성을 대상으로 설문조사를 실시하였으며, 총 338부를 분석하여 본 연구에 최종적으로 활용하였다. 본 연구의 결과는 다음과 같다.
첫째, 경력단절 여성의 사회적지지가 그릿에 미치는 영향을 분석한 결과, 사회적지지의 하위요인 중 평가적지지, 정서적지지 순으로 그릿에 통계적으로 유의미한 영향을 미치는 것으로 나타났다.
둘째, 경력단절 여성의 사회적지지가 진로탄력성에 미치는 영향을 분석한 결과, 사회적지지의 하위요인 중 평가적지지, 정보적지지 순으로 진 로탄력성에 통계적으로 유의미한 영향을 미치는 것으로 나타났다.
셋째, 그릿이 진로탄력성에 미치는 영향을 분석한 결과, 진로탄력성에 있어 그릿은 유의미한 영향을 미치는 것으로 나타났다.
넷째, 경력단절 여성의 사회적지지와 진로탄력성의 관계에서 그릿의 매개효과를 분석한 결과, 그릿은 사회적지지의 하위요인별 정서적지지, 정보 적지지, 물질적지지, 평가적지지와 진로탄력성의 하위요인별 창의성, 유연성, 도전정신, 미래지향성 간의 관계를 부분적으로 매개하는 것으로 나타났다.
본 연구의 결과를 바탕으로 경력단절 여성의 경제활동 재진입이 중요 한 상황에서 단순한 취업 지원보다 개인의 진로탄력성과 심리적 요인을 고려한 맞춤형 지원이 필요함을 알 수 있다. 이에 경력단절 여성의 사회 적지지와 진로탄력성을 강화할 수 있는 유용한 기초자료를 제공할 수 있을 것으로 사료된다.
이에 경력단절 여성을 대상으로 사회적지지를 신속하게 파악하고 진로 탄력성과 그릿의 관계 검증을 통해 효과적인 정책 수립과 맞춤형 지원 서비스를 제공함으로써 경력단절 여성의 성공적인 노동시장 재진입을 돕고 지속 가능한 경력개발을 지원하는 전략적 방향을 모색하는데 도움이 될 것으로 기대된다.

다국어 초록 (Multilingual Abstract)

This study aimed to examine the mediating role of grit in the relationship between social support and career resilience among career-interrupted women, in light of concerns over a shrinking economically active population due to low birth rates and population aging.
The goal was to provide foundational data to support career development and successful reentry into the labor market for women experiencing career discontinuity.
A survey was conducted from January 2 to 31, 2025, targeting women aged 20 to 59 who had experienced a career break or had no recent work experience. A total of 338 valid responses were analyzed. The main findings were as follows:
First, analysis of the effects of social support on grit revealed that evaluative support and emotional support had statistically significant effects on grit, in that order.
Second, analysis of the influence of social support on career resilience showed that evaluative support and informational support significantly affected career resilience.
Third, grit was found to have a significant positive effect on career resilience.
Fourth, analysis of the mediating effect of grit in the relationship between social support and career resilience indicated that grit partially mediated the relationships between social support factors (emotional, informational, material, and evaluative support) and career resilience factors (creativity, flexibility, challenge, and future orientation).
Based on these findings, in the current context where reentry of career-interrupted women into the workforce is a pressing issue, it is evident that personalized support considering psychological factors such as career resilience and grit is needed, rather than simple employment assistance.
This study is anticipated to provide valuable foundational data for strengthening social support and career resilience among career-interrupted women.
Furthermore, by promptly identifying levels of social support and verifying the relationships between career resilience and grit, effective policy development and tailored support services can be established to facilitate successful labor market reentry and promote sustainable career development for career-interrupted women.
